The Impact of Gen Z College Students’ Global Leadership Competencies on Organizational Citizenship Behavior : Focusing on the Moderating Effect of Club and Extracurricular Activity Experience
Prior research on global leadership has primarily focused on identifying the relationship with job performance among managers or expatriates at multinational corporations. However, this study selected "Generation Z college students," who will become the future talent of corporations, as its research subjects to investigate the impact of their global leadership competencies on organizational citizenship behavior, which refers to dedicated behavior for the internal organization. Furthermore, the study empirically verified the moderating function performed by university students' experiences in clubs and extracurricular activities during the process of leadership competencies being manifested in actual behavior. The results of the empirical analysis are as follows. First, university students' global leadership competency was found to have a statistically significant positive effect on both interpersonal organizational citizenship behavior(OCBI) and organizational citizenship behavior(OCBO). This implies that students with higher global leadership competency actively engage not only in altruistic behaviors that help individual colleagues but also in behaviors that comply with organizational norms and dedicate themselves to the whole. Second, the results of verifying the moderating effect of club and extracurricular activity experience yielded differential outcomes depending on the type of dependent variable. Specifically, a significant negative moderating effect was confirmed for organizational citizenship behavior(OCBO), but no significant moderating effect was found for interpersonal organizational citizenship behavior(OCBI). This suggests that students with extensive club activity experience tend to have the pure influence of their leadership competency dispersed or replaced by situational factors, such as norms and atmosphere acquired through organizational life. Conversely, the study demonstrates that helping peers at the individual level(OCBI) is driven by global leadership, an internal individual competency, rather than the presence or absence of activity experience. These findings empirically reveal that the moderating effect of experiential activity can vary depending on the target of the behavior(individual vs. organization), thereby elaborating on the dynamic interaction mechanism between competency and experience.
