This study analyzed whether the participation of police officers affects job satisfaction through self-efficacy in determining security policies in police organizations. A survey was conducted on 558 police officers, and the results of the study are as follows. First, participation in decision-making was found to have a positive (+) effect on job satisfaction. Second, participation in decision-making was found to have a positive (+) effect on self-efficacy. Third, self-efficacy was found to play a mediating role between decision-making participation and job satisfaction. As a result of this study, practical suggestions such as empowerment, institutionalization of participation opportunities, provision of incentives, recognition of responsibility, and introduction of active learning programs should be made.

본 연구는 경찰의 치안정책 결정에 있어 조직 구성원들의 참여가 직무만족에 미치 는 영향을 분석하였다. 특히 자기효능감이 의사결정요인과 직무만족과의 관계를 매개 하는지에 초점을 두었다. 연구 대상은 소속 직원 558명이며, 이들의 설문응답을 분석하 였다. 연구결과, 의사결정 참여는 직무만족에 정(+)적인 효과가 나타났고 의사결정 참 여는 자기효능감에 정(+)적인 효과가 있는 것으로 나타났다. 그리고 자기효능감은 의 사결정 참여와 직무만족 간의 매개역할을 하는 것으로 나타났다. 본 연구를 바탕으로 결정권한의 고유, 일회성이 아닌 제도화된 참여, 참여자에 대한 유인책 제공, 권한과 책 임의 균형, 자발적인 학습 과정의 도입 등을 제안하였다.
