The purpose of this study is to understand the influences on organizational adaptation of the college graduates with early careers and to explore the implications for supporting their smooth socialization in new workplace. We conducted focus group interviews with ten college graduates with early careers and analyzed the data by constant comparative method. We found that participants in this study experienced blurred job descriptions and divisions and unreasonable treatments due to family based management (small and medium sized enterprise) and long and hard working and lack of job security and personal development (large enterprise). They tried to overcome these problems with various solutions such as dialogues with supervisors and/or colleagues, preparation for turnover, and just endurance. In addition, they wanted employers to provide systematic division and assignment of work, more opportunities for learning and development, formal channels for communication and so on.

이 연구는 대졸 초기경력자의 이직고려사유와 이에 대한 대응실태를 이들의 입장에서 심층적으로 이해함으로써 대졸 초기경력자들이 조직에 어떻게 적응하는지를 이해하는데 그 목적이 있다. 본 연구의 자료 수집을 위하여 대졸 초기경력자를 대상으로 포커스 그룹 면접을 하였으며, 일정비교 분석방법을 통해 자료를 분석하였다. 이 연구의 참여자들은 업무분장의 불분명과 가족경영으로 인한 불합리한 처우(중소기업), 전문성을 쌓기 어려운 업무, 장시간 근무, 직업안정성 부재(대기업)를 이직을 고려하게 하는 어려움으로 언급하였다. 이러한 어려움에 대해 이들은 갈등 당사자와의 대화 시도, 주변 사람들에게 어려움 털어놓기, 이직을 위한 준비하기, 무조건 참기 등 다양한 방식으로 대응하며 문제 해결을 시도하였다. 이들은 체계적인 업무분담 시스템 마련, 직원의 능력개발을 위한 기회 제공, 의사소통을 위한 공식적인 통로 마련 등을 초기경력자의 조직적응을 위해 회사가 제공해야 할 지원으로 지적하였다.
