Purpose of Research This study aims to explore church school teachers’ ministry experiences and explain the process through which they develop as teachers. It further seeks to present a paradigm model illustrating the conditions and interactions involved in their formation, along with a process model of church school teacher formation, and to provide a foundation for teacher education. Research Content and Method This study conducted in-depth interviews with 13 church school teachers who had served for at least seven years in the Seoul and Gyeonggi regions and analyzed the data using Strauss and Corbin’s grounded theory methodology. The analysis yielded 240 concepts, 52 subcategories, and 11 categories from 3,155 initial concepts. The participants entered ministry through encouragement from their church communities and faith-based motivations, adapted to their ministry contexts, and became aware of the limitations and burdens of being a teacher. With communal support, they learned to care for students relationally and pastorally and came to understand the essence of faith education. Consequently, they discovered meaning in ministry, experienced personal growth, and internalized their calling. The core category was identified as “becoming a teacher who internalizes the calling while situated between God and students.” Conclusion and Suggestions This study reveals that church school teachers develop by navigating the limitations and burdens of ministry, interacting with students and the church community, and internalizing their calling while situated between God and students. Accordingly, teacher education must transition toward a formation-centered curriculum that cultivates calling and pastoral competencies. Furthermore, churches should establish continuous pastoral care systems?such as mentoring, small groups, and retreats?while building sustainable institutional infrastructure, including church-wide teacher networks and adequate ministry environments.
