This study aims to analyze the causes, constructive functions, and dysfunctions of conflict within the church from an integrated theological and practical perspective and to propose directions for restorative conflict management applicable to pastoral ministry. The church is called to bear witness to the love and unity of the Triune God, yet it is also a human community composed of members with diverse personalities, experiences, generations, theological perspectives, and value systems. Church conflict therefore arises from the complex interaction of personal, relational, and structural factors, including differences in personality and desire, self-centeredness and emotional wounds, relational distrust and distorted communication, leadership and decision-making structures, ambiguity regarding authority and responsibility, and differences in theological judgment and ministry priorities. When conflict is poorly managed, it may result in the breakdown of relationships, trust, and communication; the formation of factions and weakening of communal cohesion; the decline of pastoral mission and emotional exhaustion of pastors and church members; and damage to the church’s gospel witness and public credibility. By contrast, when conflict is addressed according to biblical principles and a commitment to reconciliation, it can reveal hidden problems, encourage reflection on relationships and organizational structures, promote mutual understanding and participation, and foster communal transformation and spiritual maturity. As Ken Sande suggests, conflict can also become an opportunity to glorify God, serve others, and grow in sanctification by becoming more like Christ. The sharp disagreement and separation between Paul and Barnabas in Acts 15 illustrate the pain and relational limitations of conflict, while the formation of two missionary teams and the restoration of Mark demonstrate that God’s providence and the work of the gospel can continue in the midst of human conflict. Nevertheless, positive outcomes should not be used to justify the conflict itself. What matters is not whether conflict occurs, but how it is perceived, addressed, and managed. Therefore, churches should distinguish essential from non-essential issues and manage conflict biblically through attentive listening, direct dialogue, self-examination and repentance, forgiveness and reconciliation, and fair and transparent decision-making. Ultimately, transforming conflict into an opportunity for communal maturity and restoration is an important practical task for churches and pastoral leaders today.
