In this thesis, I did in-depth interviews with the number of 8 fully experienced directors to examine the functions of buddhist social welfare corporation committee. The examination is proceeded by the quality based research analysis with the collected data. And the examination is proceeded by the quantity based documents with the collected data. First, the related 123 concepts, the 7 upper categories such as morality(12%), devotion(32%), professionality(38%), representative(23%), and so on are extracted by applying an open coding method for the function of buddhist social welfare corporation committee and the role of directors. Second, there are significant relation between the Directors' Role and the Organizational Performance in the Social Welfare Corporations. ‘Active resource mobilization and overcome the limitation of a professional participation’ as the main phenomenon, ‘religious inclination’ as the coherence factor, and ‘selective composition’, ‘cognition as a honor status’ as the mediation factor are extracted as the result of axis coding based on ground theory. The strategies of reciprocal action are ‘engaging exterior figure’, and ‘making a staff in charge participation in board’ Through these strategies, the committee of the buddhist social welfare corporation has a result either ‘active’ or ‘inactive’ according to the measure of the core category such as ‘gaining professionality and representative’. As far as we know, studies on the committee of the buddhist social welfare corporation have not been performed yet. Therefore, this thesis has meanings of searching for the functions of the buddhist social welfare corporation committee and the roles of the directors.

본 연구는 사회복지법인 이사회의 이사 역할과 조직성과에 관한 것이다. 8명의 불교계 사회복지법인 이사를 선정, 심층면접으로 자료를 수집하고, 근거이론을 토대로 Nvivo를 활용, 질적 연구분석을 시도하였다. 또한 이사들이 소속된 법인의 문서와 자료를 통해 조직성과 변화를 측정하여 통합적 분석을 수행하였다. 분석 결과 이사회의 기능에 대한 개방코딩으로 123개의 개념과 도덕성(12%), 헌신성(32%), 전문성(38%), 대표성(23%) 등의 상위범주가 도출되었다. 이 범주들을 근거이론에 입각한 축코딩의 결과 인과적 조건으로는 ‘종교적 성향’과 ‘실천활동’, 중심현상으로는 ‘적극적 자원동원하기’와 ‘전문적 참여 한계 극복하기’, 맥락적 요인으로는 ‘업무병행’, 중재적 요인으로는 ‘선별적 구성’과 ‘명예적 지위’ 등이 도출되었다. 이에 대한 작용상호작용 전략으로는 ‘외부인사영입 주도하기’와 ‘실무자 참여하기’ 등으로 나타났다. 선택코딩의 결과 ‘전문적 한계를 극복하고 대표성 갖기’ 가 핵심범주로 나타났고, 이의 획득정도에 따라 이사 유형은 ‘적극주도형’, ‘인식형’, 및 ‘방어형’ 으로 분류 가능하였다. 이사의 역할 유형에 따른 조직성과의 변화는 유의미한 차이가 있는 것으로 나타났다. 끝으로 사회복지법인 이사회 기능의 균형적인 발전을 위한 상황적 제언을 제시하였다. 본 연구는 종교적 성향을 지닌 사회복지법인 이사 역할과 조직성과에 대한 탐색적인 연구로서 의의를 가진다고 볼 수 있다.
