DEI 실천 인식이 조직효과성에 미치는 영향 : 심리적 메커니즘과 역할 위치의 차별적 효과
The Impact of Perceived DEI Practices on Organizational Effectiveness : Differential Effects of Psychological Mechanisms and Organizational Role Position
This study examined how perceived DEI (Diversity, Equity, and Inclusion) practices influence organizational effectiveness, and analyzed the mediating roles of self-bias reflection, systemic bias awareness, and psychological safety in this relationship. In addition, a multi-group comparison between employees and executives was conducted to investigate whether these structural relationships differ by organizational role position. Data were collected from employees of a large Korean corporation, and multi-group structural equation modeling was employed for analysis. The findings revealed the following. First, executives perceived higher levels of DEI practices, organizational effectiveness, and psychological safety than employees, whereas employees reported higher levels of self-bias reflection and systemic bias awareness. Second, perceived DEI practices positively predicted organizational effectiveness in both groups, with a stronger effect observed among employees. Perceived DEI practices also positively predicted psychological safety, while negatively predicting self-bias reflection and systemic bias awareness in both groups. Third, among the three mediating variables, only psychological safety demonstrated a significant mediating effect— and exclusively in the executive group. The mediating effects of self-bias reflection and systemic bias awareness were not significant in either group. These findings suggest that perceived DEI practices not only positively influence organizational effectiveness, but that the underlying mechanisms differ according to organizational role position. Specifically, psychological safety functioned as a key mediating mechanism between DEI and organizational effectiveness in the executive group, whereas among employees, DEI perceptions tended to directly shape perceptions of organizational effectiveness without significant mediation. This study extends DEI literature by demonstrating that DEI does not operate as a uniform organizational phenomenon but is experienced differently depending on role position and power structure. The findings further imply that organizational DEI strategies should move beyond formal policy implementation to incorporate differentiated approaches that reflect the psychological experiences and positional contexts of different employee groups.

본 연구는 조직 구성원의 DEI 실천 인식이 조직효과성에 미치는 영향을 검증하고, 이 과정에서 자기 편견 성찰, 시스템 편견 인식 및 심리적 안전감의 매개효과를 분석하는 데 목적이 있다. 또한 이러한 구조적 관계가 조직 내 역할 위치에 따라 어떠한 차이를 보이는지를 확인하기 위해 팀원과 임원 집단을 비교하였다. 이를 위해 국내 대기업 구성원을 대상으로 수집된 자료를 활용하여 다집단 구조방정식 모형 분석을 실시하였다. 분석 결과, 첫째, 임원은 팀원보다 DEI 실천 인식, 조직효과성 및 심리적 안전감을 더 높게 인식한 반면, 팀원은 자기 편견 성찰과 시스템 편견 인식을 더 높게 인식하는 것으로 나타났다. 둘째, DEI 실천 인식은 두 집단 모두에서 조직효과성에 유의한 정적 영향을 미쳤으며, 이러한 영향은 팀원 집단에서 더 강하게 나타났다. 또한 DEI 실천 인식은 심리적 안전감에는 정적 영향을, 자기 편견 성찰과 시스템 편견 인식에는 부적 영향을 미치는 것으로 확인되었다. 셋째, 매개효과 분석 결과, 심리적 안전감은 임원 집단에서만 유의한 매개효과를 보였으며, 자기 편견 성찰과 시스템 편견 인식의 매개효과는 두 집단 모두에서 유의하지 않은 것으로 확인되었다. 이러한 결과는 DEI 실천 인식이 조직효과성에 긍정적 영향을 미칠 뿐 아니라, 그 작동 방식이 조직 내 역할 위치에 따라 다르게 나타남을 시사한다. 특히 임원 집단에서는 심리적 안전감이 DEI와 조직효과성을 연결하는 핵심 메커니즘으로 작동한 반면, 팀원 집단에서는 DEI 경험 자체가 조직효과성 인식에 보다 직접적으로 연결되는 경향이 나타났다. 본 연구는 DEI를 조직 전체에 동일하게 작동하는 단일한 조직문화 현상으로 보기보다, 조직 내 역할 위치와 권력 구조에 따라 차별적으로 경험되는 다층적 조직문화 현상으로 이해할 필요가 있음을 제시하였다. 아울러 조직의 DEI 전략이 단순한 제도적 운영을 넘어, 구성원의 심리적 경험과 역할 위치를 고려한 차별화된 접근으로 설계될 필요가 있음을 시사한다.
