경쟁적 분위기와 인재우대가 조직몰입에 미치는 영향에서 교육훈련의 매개효과
Mediating Effect of Education and Training in the Relationship among Competitive Climate and Talent Promotion on the Organizational Commitment
The purpose of this study is to examine the effects of a competitive organizational climate and talent promotion policies on employees’ organizational commitment and to identify which managerial strategy exerts a greater influence on organizational commitment. Based on these findings, the study sought to derive organizational culture and management policies that contribute to enhancing employees’ organizational commitment. To achieve these objectives, the study analyzed the 2023 data from the Human Capital Corporate Panel (HCCP) provided by the Korea Research Institute for Vocational Education and Training. A total of 10,759 respondents participated in the survey. The latent independent variables were competitive climate and talent promotion, while participation in education and training was set as the mediating variable. Employees’ organizational commitment was used as the dependent variable. Correlation analysis and structural equation modeling were employed for data analysis. Four research hypotheses were established to examine whether competitive climate and talent promotion had significant direct and indirect effects on participation in education and training and organizational commitment. The findings revealed that a competitive climate had a significant positive effect on participation in education and training but did not have a significant effect on organizational commitment. In contrast, talent promotion had significant effects on both participation in education and training and organizational commitment. These findings provide important theoretical and practical implications for corporate human resource development and the enhancement of organizational commitment.

본 연구의 목적은 기업체의 경쟁적 분위기와 인재우대 방침이 구성원의 조직몰입에 미치는 영향을 확인하고, 두 가지 중 조직몰입에 더 큰 영향을 주는 경영전략을 규명함으로써 이를 통해 조직구성원의 조직몰입에 기여하는 조직문화와 경영방침을 도출하고자 한다. 연구목적을 달성하기 위해 한국직업능력연구원이 제공하는 인적자본기업패널(HCCP)의 최근 조사결과인 2023년 데이터를 분석했다. 설문참여자는 총 10,759명이었고, 잠재 독립변수는 경쟁적 분위기와 인재우대이며, 매개변수는 교육훈련 참여이다. 또 종속변수는 구성원의 조직몰입이고, 자료분석 방법은 상관분석과 구조방정식 모형 분석을 적용했다. 연구가설로는 경쟁 분위기와 인재우대가 교육훈련 참여와 조직몰입에 유의미한 직접효과와 간접효과가 있는지에 관한 네 가지를 설정했다. 연구결과 경쟁 분위기는 교육훈련 참여에 유의미하게 긍정적인 효과가 있었지만, 조직몰입에는 유의미한 효과가 없었다. 반면 인재우대는 교육훈련 참여와 조직몰입에 유의미한 효과가 있었는데, 이러한 결과가 기업의 인적자원 개발과 조직몰입에 주는 이론적, 실제적 시사점을 제시했다.

Ever since next generation convergence technology became one of the most important industries in the nation, computing professionals have encountered a growing number of challenges. Along with scholars and colleagues in related fields, they have gathered in avariety of forums and meetings over the last few decades to share their knowledge, experiences and the outcome of their research. These exchanges have led to the founding of the International Next-generation Convergence technology (INCA) on December 1, 2015. INCA was registered as an incorporated association under the Ministry of Information and Communications. The main purpose of the organization is to improve our society by achieving the highest capability possible in next generation convergence technology.
