In the context of increasingly complex and paradoxical organizational environments, paradoxical leadership— characterized by the integration of competing demands—has emerged as a critical leadership approach for enhancing team innovation. Drawing upon social cognitive theory and team dynamics theory, this study develops and empirically tests a moderated mediation model to investigate the mechanisms through which paradoxical leadership influences team innovation performance. Specifically, it examines the mediating role of team efficacy and the moderating role of job crafting. Using structural equation modeling (SEM) and hierarchical regression analysis, data were collected from a sample of 344 employees in China to empirically assess the proposed relationships. Findings reveal that paradoxical leadership has a significant positive effect on both team efficacy and team innovation performance. Furthermore, team efficacy mediates the relationship between paradoxical leadership and team innovation performance. Additionally, job crafting moderates this process by strengthening the positive influence of paradoxical leadership on team efficacy and amplifying the effect of team efficacy on team innovation performance. This study elucidates the underlying psychological mechanisms and boundary conditions through which paradoxical leadership fosters team innovation. The findings contribute to the theoretical understanding of leadership in paradoxical contexts and offer practical implications for enhancing leadership effectiveness and innovation outcomes in Chinese organizational settings.
