The Formation of Middle School Teachers’ Perceptions of Homeroom Teacher Role Avoidance within School Organizations
This study examines the avoidance of middle school homeroom teacher role by conceptualizing it as a perception formed through organizational experience rather than individual attitude or commitment. Drawing on the Job Demands–Resources (JD-R) model and role theory, this study analyzes how avoidance emerges and how it affects teachers, schools, and students. Using a qualitative research design, semi-structured interviews were conducted with six middle school teachers in Sejong with homeroom experience. The findings show that homeroom teacher avoidance is formed through four interrelated organizational conditions. First, teachers experienced excessive, unpredictable job demands, including student guidance and caregiving, parental complaints and demands, constant communication structure, and lingering stress from violations of educational activities. Second, job resources were insufficient to buffer demands. Participants reported limited time and inadequate protection and managerial intervention. This imbalance intensified exhaustion and withdrawal tendencies. Third, role tension emerged as responsibilities expanded beyond formally defined duties, resulting in role overload and role ambiguity. Fourth, teachers reported diminished autonomy and reduced sense of control during homeroom assignment. The study further reveals that homeroom teacher avoidance produces ripple effects across three levels. At the individual level, it reduced work engagement and increased intentions to avoid homeroom role. At the organizational level, it spread perceptions of unfairness and heightened conflicts. At the student level, it disrupted continuity in classroom management, weakened teacher–student relationships and undermined educational activities. Over time, these dynamics contributed to the consolidation of avoidance of homeroom teacher role. By integrating JD-R model and role theory, this study reframes middle school teachers’ perceptions of homeroom teacher role avoidance as a structurally produced organizational phenomenon and highlights the need for organizational and policy-level interventions to rebalance job demands, strengthen job resources, and clarify role boundaries.

본 연구는 중학교 학급 담임 기피 인식을 교사의 개인적 직무 태도나 헌신 부족의 문제가 아닌, 학교 조직과 교육 환경 속에서 형성되는 구조적 현상으로 이해하고자 하였다. 이를 위해 중학교 학급 담임 경험이 있는 현직 교사 6명을 대상으로 반구조화된 면담 실시 후, 직무요구–자원(JD-R) 이론과 역할이론을 적용하여 반복적 비교분석법으로 분석하였다. 연구 결과, 중학교 학급 담임 기피 인식은 조직적·제도적 조건 속에서 형성되는 것으로 나타났다. 고강도의 직무요구가 누적되는 상황에서 이를 완충할 직무자원이 충분히 제공되지 않고, 담임 역할의 경계가 불명확한 상태에서 역할 과중과 역할 모호성이 결합하여 역할 긴장이 발생하고, 담임 배정 과정에서 교사의 자율성과 통제감이 제한되는 경험이 기피 인식을 형성하는 것으로 나타났다. 이러한 인식은 교사 개인 차원에서는 소진과 직무 거리두기로, 학교 조직 차원에서는 교원 조직문화의 균열과 갈등, 교육활동 차원에서는 위축과 보수화로 이어졌다. 이러한 파급 효과는 담임 기피 인식을 재강화하는 순환 구조를 형성했다. 이는 학급 담임 기피 현상에 대한 대응이 교원정책과 학교 조직 구조 전반의 개선을 통해 이루어질 필요가 있음을 시사한다.
