This study empirically investigates the structural relationships among R&D capability, technological performance, and business performance of new technology-based firms(NTBFs), grounded in the Resource-Based View(RBV). Using a sample of 5,183 NTBFs from a technology evaluation database and three-year financial data(2016–2020), the analysis employs SPSS and the PROCESS macro. The results indicate that R&D investment significantly enhances technological performance(patent counts), and strategic human resource management strengthens this effect through moderation. Patent outcomes also serve as a key mediator linking R&D capability to business performance, showing that the integration of human resource management with the commercialization of technological outputs is critical for tangible outcomes. By leveraging large-scale data and an integrated econometric model, this study extends prior research and offers practical implications for NTBFs growth, innovation policy, and human resource management systems.

본 연구는 자원기반관점(RBV)에 기반하여 신기술사업자의 R&D 역량, 기술성과, 경영성과 간 구조적 관계를 실증적으로 분석하였다. 기술평가 DB와 3개년(2016~2020) 재무자료가 확보된 5,183개 신기술사업자를 표본으로 SPSS 및 PROCESS macro 계량 통계기법을 적용하였다. 연 구 결과, 연구개발투자는 기술성과(특허 건수)에 통계적으로 유의미한 긍정적 영향을 미쳤으며, 전략적 기술인력관리 수준이 R&D 투자의 효과성을 구조적으로 증대시키는 조절효과가 있음을 확인하였다. 또한, 특허성과는 R&D 역량과 경영성과(매출, 영업이익) 간의 핵심 매개변수로서, 기업 내 인적자원관리와 기술성과의 효율적 사업화 연계가 실제 경영성과 창출에 결정적임을 실 증하였다. 본 연구는 신기술사업자를 대상으로 대규모 현장 DB와 통합계량모형의 적용을 통해 기존 연구와 차별성을 보였으며, 신기술사업자 성장·혁신정책 및 인적관리시스템 구축에 실질적 시사점을 제공한다.
