Korean Traditional church models are currently facing a serious crisis within rapidly changing social and cultural environments. The COVID-19 pandemic disrupted theological orientations and pastoral philosophies worldwide, and the Korean church, which had long pursued a church-centered growth model, was not exempt. Although such a paradigm brought short-term revival, it also revealed structural limitations, such as the disconnection between faith and everyday life and the breakdown of communication with society. Consequently, the Korean church has been criticized for losing its influence in the public sphere and becoming a self-centered, isolated community. In this context, finding a renewed identity for the new era and achieving a paradigm shift has become an urgent task. One of the most decisive factors in enabling this transformation is the missional leadership of pastors. The theology and philosophy that shape a pastor’s leadership determine the direction of the church and the effectiveness of its ministry. Leadership grounded in the missional church paradigm, in particular, reorients congregations toward participation in God’s mission (missio Dei) in the world. This study examines the essence and practical reality of missional leadership by engaging Alan J. Roxburgh and Fred Romanuk’s influential work, The Missional Leader: Equipping Your Church to Reach a Changing World. This dissertation unfolds in three parts. First, it examines Roxburgh’s theory of missional leadership in depth. Second, it analyzes the pastoral philosophy and core values of Cheongju Sangdang Church, exploring how this congregation has sought to embody the missional church paradigm. Third, it evaluates the paradigm shift process of this congregation in light of Roxburgh’s framework and discusses the practical implications that missional leadership offers for the Korean church more broadly. The significance of this research lies in presenting a model of leadership essential for the Korean church to recover its missional identity and faithfully fulfill its calling in a new era. Missional leadership is not simply a matter of structural reform or programmatic innovation; rather, it provides a theological and practical paradigm that empowers pastors and congregations to actively participate in God’s mission. Ultimately, this study aims to contribute to the Korean church’s recovery of the gospel’s essence and its missionary calling, offering a pathway beyond the current era of decline and crisis.

오늘날 전통적 교회 모델은 급변하는 사회·문화적 환경 속에서 심각한 위기에 직면하고 있다. 코로나19 팬데믹은 전 세계 교회의 신학적 지향 과 목회 철학을 뒤흔들었으며, 한국 교회 역시 예외가 아니었다. 교회 중심 적 성장 논리를 추구해 온 한국교회의 패러다임은 단기적인 부흥을 가져왔 으나, 신앙과 일상의 단절, 사회와의 소통 단절이라는 구조적 한계를 드러 냈다. 그 결과 한국 교회는 사회적 영향력을 상실하고 자기중심적이며 고 립된 공동체라는 비판을 받게 되었다. 이러한 맥락에서 교회가 본질적 정 체성을 회복하고자 하는 패러다임 전환은 더 이상 미룰 수 없는 시급한 과 제가 되었다. 교회의 패러다임 전환을 가능하게 하는 가장 중요한 요인 가운데 하나는 바로 목회자의 선교적 리더십이다. 목회자가 어떠한 신학과 철학으로 교회를 이끄는가에 따라 교회의 방향과 사역의 성패가 결정된다. 특히 선 교적 교회론에 기반한 리더십은 교회를 세상 속에서 하나님의 선교(missio Dei)에 동참하도록 이끈다. 본 연구는 앨런 록스버그(Alan J. Roxburgh) 의 저서 『선교적 교회의 리더십』 (The Missional Leader: Equipping Your Church to Reach a Changing World)과 『길을 잃은 리더들』 (The Sky is Falling)』을 중심으로 선교적 리더십의 본질과 실제를 탐구하고 그의 이론 을 적용한 상당교회의 리더십을 분석하고자 한다. 본 논문은 크게 세 부분으로 전개된다. 첫째, 록스버그 리더십 이론을 심층적으로 고찰한다. 둘째, 상당교회의 목회 철학과 핵심 가치를 분석하여 이 교회가 어떻게 선교적 교회 패러다임을 구현하고자 했는지를 탐구한다. 셋째, 상당교회의 선교적 교회로의 전환 과정을 록스버그의 이론을 바탕으로 분석하고, 선교적 리더십의 실천적 사례를 예시한다. 이 연구의 의의는 축소와 위기의 시대를 맞이한 한국 교회가 선교적 정체성을 회복하고 새로운 시대적 사명을 감당하기 위해 필요한 선교적 리더십의 한 모델을 제시하는 데 있다.
