The purpose of this study is to examine the relationship between emotional labor and job burnout among staff working in shelters for child abuse victims. Using the total population of 882 workers from 147 shelters nationwide, a proportional stratified sampling method was employed, and 356 responses were collected through an online survey. Emotional labor was measured with 12 items assessing surface acting and deep acting based on Hochschild (1983), and job burnout was assessed using 22 items from the scale developed by Maslach and Jackson (1981). The collected data were analyzed using SPSS 29.0, including descriptive statistics, Pearson’s correlation analyses, and hierarchical regression analyses. The major findings are as follows. First, surface acting, as a dimension of emotional labor, had significant positive effects on all components of job burnout—emotional exhaustion, depersonalization, and reduced personal accomplishment. Second, deep acting had significant negative effects on depersonalization and reduced personal accomplishment, whereas its effect on emotional exhaustion was not significant. Based on these results, the study provides a discussion of the findings, and concludes with the implications, limitations, and recommendations for future research.

본 연구의 목적은 학대피해아동 쉼터 종사자의 감정노동과 직무소진 간의 관계를 탐구하는 데에 있다. 본 연구의 대상은 전국 147개 쉼터 종사자 882명을 모집단으로 하여 비례할당층화추출법으로 최종적으로 356명이다. 이들로부터 설문지를 통해 온라인으로 자료를 수집하였다. 본 연구에서 감정노동은 Hochschild (1983)의 표면행동·내면행동 척도 12문항, 직무소진은 Maslach와 Jackson(1981)의 척도 22문항을 이용하 여 측정하였다. 수집된 자료는 SPSS 29.0을 사용해 기술통계, Pearson 적률상관분석 및 위계적 회귀분석을 실시하였다. 분석 결과는 다음과 같다. 첫째, 감정노동의 표면행동은 직무소진의 정서적 고갈, 비인격화, 개인적 성취감 감소 모두에 유의한 정적 영향을 미쳤다. 둘째, 감정노동의 내면행동은 직무소진의 비인격화 와 개인적 성취감 감소에 부적 영향을 미쳤으며, 정서적 고갈에는 그 영향이 유의하지 않았다. 이런 연구 결과를 바탕으로 논의한 후, 연구의 의의 및 한계와 함께 제언하였다.
