This study examines how the practice experience of elder care workers—specifically the quality of their relationships with older clients—affects their perception of successful aging. It focuses on the sequential mediating effects of attitudes toward older adults and aging anxiety in this context. A survey was conducted with elder care workers aged 40 and above, employed in community-based eldercare facilities in the Seoul and Gyeonggi regions, resulting in data from 205 respondents for analysis. Using SPSS Macro Model 6, a sequential multiple mediation model with two mediators was tested. The main findings are as follows: First, the quality of elder care workers’ relationships with clients significantly influenced both their attitudes toward older adults and their perception of successful aging. Second, while the sequential mediation path through attitudes toward older adults and aging anxiety was not significant, the direct mediation path from relationship quality to successful aging through attitudes toward older adults was significant, confirming the mediating role of these attitudes. Aging anxiety, however, did not play a significant role in any of the pathways. Based on these results, we discuss policy and practical implications to promote successful aging among elder care workers.

본 연구는 요양보호사의 실천 경험, 특히 노인 대상자와의 관계의 질이 성공적 노화 인식에 영향을 미치 는 경로를 살펴보는 데 그 목적이 있다. 특히 이 경로에서 노인에 대한 태도와 노화 불안의 순차적 매개효 과를 검증하였다. 이를 위해 서울 및 경기 지역 재가노인복지시설에 근무하는 40세 이상 요양보호사를 대 상으로 한 설문조사를 실시하였으며 최종적으로 205명의 자료를 분석에 활용하였다. 분석 방법으로는 SPSS Macro Model 6을 이용하여 매개변수가 2개인 순차적 다중 매개 모형을 검증하였다. 본 연구의 주요 결과는 다음과 같다. 첫째, 요양보호사의 실천 경험, 즉 대상자와의 관계의 질은 노인에 대한 태도와 성공 적 노화에 각각 유의한 것으로 나타났다. 둘째, 노인에 대한 태도와 노화 불안의 순차적 매개 경로는 통계 적으로 유의하지 않았다. 그러나 실천 경험(관계의 질)이 노인에 대한 태도를 거쳐 성공적 노화에 이르는 단일 매개 경로는 유의한 것으로 나타났다. 분석 결과, 노화 불안을 경유하는 순차적 경로보다는 노인에 대 한 태도가 성공적 노화에 직접 영향을 미치는 단일 매개 경로가 핵심 기제임이 확인되었다. 이러한 결과를 바탕으로 요양보호사의 성공적 노화를 지원하기 위해 관계 중심의 직무 교육 강화와 노인에 대한 긍정적 태도 함양을 위한 실천적 개입 방안을 제언하였다.
