This study examined the structural relationships among presenteeism, job compensation, and job performance in estheticians, focusing on the mediating role of job compensation. An online survey of 320 estheticians was conducted, and 307 valid responses were analyzed using SPSS 25.0. Analyses included frequency statistics, exploratory factor analysis with Cronbach’s α, Pearson correlations, and multiple regression, with a three-step regression for mediation testing. Presenteeism showed significant negative correlations with job compensation(r=–.499, p<.001), job process(r= –.622, p<.001), and job outcome(r=–.516, p<.001). Conversely, job compensation was positively correlated with job process(r=.639, p <.001) and job outcome(r=.510, p<.001). Regression results confirmed that presenteeism reduced both job compensation and job performance, while job compensation improved job performance. Mediation analysis indicated that job compensation partially mediated the relationship between presenteeism and job performance(p<.001). These findings suggest that while presenteeism harms performance, effective compensation systems can buffer its negative impact. The study highlights the importance of managing presenteeism and implementing systematic reward structures to enhance organizational effectiveness in the skincare service industry.
