Due to the unique features of the workplace, employees’ green behaviors differ from their behaviors in other contexts, such as at home or on vacation. However, explanations of employees’ green behaviors in the workplace still seem to lack empirical findings as well as strong theoretical frameworks. Relying on signaling theory and social information processing theory, we performed two complementary multilevel studies to examine the determinants of employees’ green behaviors. The first study utilized an experience sampling method and focused on daily fluctuations of the behaviors, while the second study focused on a team context with a multisource design. Notable results included that workplace factors such as company green commitment perception, a team leader's green initiatives, and peers’ daily green behaviors triggered significant impacts on employees’green behaviors even after controlling for their green values. Moreover, it was found that the effect of external signaling increased when employees held consistent values (i.e., perception of signal strength); company green commitment perception and a team leader’s green initiatives significantly interacted with employees’ green values. The results, in general, support the validity of signaling theory in explaining the determinants of employees’ green behaviors at work.

조직이라는 맥락에서의 구성원 녹색 행동은 집이나 휴가 등의 다른 상황에서의 행동과 필연적으로 다른 양상을 나타낼 수 밖에 없다. 그러나 직장 내에서 이루어지는 구성원들 의 녹색 행동에 대한 실증적 연구 결과나 타당한 이론적 설명은 여전히 부족한 실태이다. 따라서, 본 연구는 시그널링 이론과 사회정보처리 이론을 기반으로 두 개의 상호 보완적인 연구 모형을 수행하여 구성원들의 녹색 행동에 대한 결정 요인들을 탐구하였다. 첫 번째 연구는 경험 샘플링 방법(ESM)을 활용하여 일(day) 단위에서의 행동 변동(fluctuations)에 초점을 맞춘 반면, 두 번째 연구는 다원적(multisource) 측정 방식을 통해 보다 팀 환경에 서의 녹색 행동 양상에 초점을 맞추었다. 분석 결과에 의하면, 구성원의 녹색 행동에 대해 조직의 녹색 몰입도, 리더의 녹색 주도성 및 동료의 녹색 행동이 구성원의 녹색 가치관을 통제한 이후에도 유의한 결과를 나타내었다. 나아가, 구성원이 외부와 일관성있는 가치를 지니고 있을 시, 외부 시그널링의 효과 또한 증가하였다(시그널 강도). 즉, 조직의 녹색 몰입도에 대한 인식과 리더의 녹색 주도성 모두가 구성원의 녹색 가치관과 유의한 상호작 용효과를 나타내었다. 이와 같은 결과들은 직장에서 발생하는 구성원들의 녹색 행동에 설 명하는 데에 있어 시그널링 이론이 가지는 이론적 타당성을 보여준다.
