This study analyzes the effect of a CEO’s innovation orientation on AI absorptive capacity, financial performance, and non-financial performance in the healthcare industry. Using survey data from 210 employees in AI-adopting healthcare firms, we tested a series of hypotheses. The results show that innovation-oriented CEOs enhance financial and non-financial performance as well as AI absorptive capacity. Although AI absorptive capacity significantly improves non-financial performance, it does not yet translate into financial gains, mediating only the link between a CEO’s innovation orientation and non-financial performance. A higher level of AI utilization further strengthens the relationship between a CEO’s innovation orientation and AI absorptive capacity, but does not moderate the impact of AI absorptive capacity on either form of performance. These findings suggest that innovative leadership accelerates AI capabilities that quickly foster organizational effectiveness, while financial returns may require additional time or resources. Future longitudinal studies should expand to diverse industries and countries.

본 연구는 의료 산업에서 최고경영자의 혁신 지향성이 인공지능 기술 흡수 역량과 기업의 재무적·비재무적 성과에 미치는 영향을 분석하였다. 이를 위해 인공지능 기술을 도입하여 현재 사용 중인 의료 관련 기업의 임직원 210명을 대상으로 설문조사를 실시하였으며, 수집된 자료를 바탕으로 가설을 검증하였다. 분석 결과, 최고경영자의 혁신 지향성은 기업의 재무적 성과와 비재무적 성과 모두에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 또한 혁신 지향성이 높은 경영자일수록 인공지능 기술 흡수 역량 역시 높은 것으로 확인되었다. 그러나 인공지능기술 흡수 역량은 비재무적 성과에는 유의미한 기여를 보였지만, 재무적 성과에는 통계적으로 유의한 영향을 미치지 않는 것으로 나타났다. 더 나아가 매개 분석 결과, 인공지능기 술 흡수 역량은 최고경영자의 혁신 지향성과 비재무적 성과 간의 관계에서만 매개효과를 보이는 것으로 밝혀졌다. 이는 인공지능 역량 강화가 직원 몰입도나 조직 효율성 등과 같은 단기적인 개선을 유도할 수 있음을 시사한다. 한편, 인공지능 기술 활용 수준은 최고경영자의 혁신 지향성 과 인공지능기술 흡수 역량 간의 관계를 더욱 강화했으나, 인공지능기술 흡수 역량과 재무·비재 무적 성과 간의 관계에서는 유의미한 조절 효과를 나타내지 않았다. 이는 기업이 인공지능기술을 더욱 적극적으로 도입할수록 최고경영자의 혁신적 지도력이 조직의 인공지능 역량으로 이어지 기는 쉬워지지만, 이를 통해 구체적인 재무적 성과를 창출하기 위해서는 추가적인 지원과 시간이 필요함을 의미한다. 결과적으로, 본 연구는 의료 산업 분야에서 최고경영자의 혁신적 지도력과 인공지능 역량 개발이 비재무적 성과를 향상하는 데 핵심적이라는 점을 시사하며, 향후 다양한 산업 및 국가를 대상으로 한 연구 확장과 종단적 연구 설계의 필요성을 있다.
