The purpose of this study was to develop a theoretical model to systematically understand the career development experiences of middle-aged men who had experienced retirement, centered on the kaleidoscopic career perspective. The researcher selected 15 middle-aged men who had achieved new careers after retirement as a theoretical sample, collected data through in-depth interviews, and theorized based on the systematic grounded theory method. In the phenomenological analysis phase, 21 categories and a number of concepts were extracted. In the category relationship analysis stage, the categories were reorganized according to a specific framework and identified as causal relationship analysis, process relationship analysis, and micro-macro relationship analysis. Then, in the theory integration analysis stage, 'facing my life with a change in career pattern' was identified as the core category, and a theory model was presented by integrating and elaborating all the analysis results. In the final theoretical model, the participants were identified as pursuing a kaleidoscopic career based on sincerity and authenticity, persistence and challenge, and a harmonious work-life balance. Furthermore, the participants were analyzed to have redefined the meaning of karma through their own innovative nomadic insights, enhancing their strengths and expertise, and pioneering their careers. This study helped middle-aged men who had experienced retirement to explore their career orientation and purposefulness so that they can successfully fulfill the life-cycle developmental tasks of middle-age.

본 연구의 목적은 퇴직을 경험한 중장년 남성의 진로개발 경험을 만화경 경력 관점을 중심으로 체계적으로 이해할 수 있는 이론적인 모형을 개발하는 데 있다. 연구자는 퇴직 이후 새로운 업(業)을 성취한 중장년 남성 15명의 연구 참여자를 이론적 표집으로 선정하 고 심층 인터뷰를 통하여 자료를 수집하여 체계적 근거이론 방법에 기초하여 이론화하였 다. 현상 이해 분석 단계에서 21개의 범주와 다수의 개념이 추출되었다. 범주 관계성 분석 단계에서는 특정한 틀에 따라 범주들을 재구성하고 인과적 관계 분석과 과정적 관계 분석, 미시적-거시적 관계 분석으로 파악하였다. 이어 이론 통합 분석 단계에서‘경력 무늬 변화 로 내 삶 마주하기’를 핵심 범주로 도출하고 모든 분석 결과를 통합하여 정교화하여 이 론 모형을 제시하였다. 최종 이론 모형에서 참여자들은 진실하고 참된 진정성, 끈기 있는 도전적 태도, 일과 삶의 조화로운 균형 등에 기반한 만화경 경력을 지향한 것으로 확인되 었다. 아울러 참여자들은 주체적이고 혁신적인 노마디즘적 통찰을 통해 업의 의미를 재해 석하고 자신의 강점과 전문성을 향상하며 진로를 개척한 것으로 분석되었다. 본 연구는 퇴 직을 경험한 중장년 남성이 자신들의 진로에 대한 지향점과 목적성을 탐색함으로써 중장 년기의 생애주기별 발달과업을 성공적으로 이룰 수 있게 하는 데 도움이 될 것이다.
