This study aims to analyze the adaptation strategies developed by new secondary music teachers within school organizations through inter-teacher relationships and how the unique characteristics of music education influence their adaptation approaches. For this purpose, six newly appointed public secondary music teachers in Region A, who began their appointments in March 2024, were selected as participants. Using Lacey’s social strategies, the research findings are as follows: First, internalized adaptation was observed as teachers accepted organizational norms and followed administrators’ instructions. Second, strategic compliance emerged as an approach where teachers recognized organizational inefficiencies but avoided conflicts and outwardly conformed to administrative demands. Third, while new teachers attempted to address inefficiencies and initiate change, their efforts were often constrained by authoritative leadership and heavy workloads, although some expanded their influence incrementally through gradual changes. Fourth, the unique characteristics of music education, including non-academic responsibilities and the college entrance examination culture, limited creative initiatives and led new teachers to comply with organizational demands. Based on these findings, this study recommends fostering an open communication environment, promoting informal relationships among teachers, and reducing the non-academic workload of music teachers.

본 연구는 질적 사례연구를 통해 중등 신규 음악 교사들이 학교 조직 내 교사 간 관계 속 에서 형성하는 적응 전략과 음악 교과의 특수성이 이들의 적응 방식에 미치는 영향을 분석하 는 데 목적이 있다. 이를 위해 A지역에서 2024학년도 3월 임용되어 발령받은 공립 중등 신규 음악 교사 중 총 6명을 연구 참여자로 선정하였다. Lacey의 사회적 전략을 활용한 연구 결과 는 다음과 같다. 첫째, 내면화된 적응은 조직의 규범과 관리자의 지시를 수용하는 방식으로 나타났다. 둘째, 전략적 순응은 조직의 비효율성을 인지하면서도 갈등을 회피하고 관리자의 요구를 외적으로 따르는 태도로 나타났다. 셋째, 신규교사들은 조직의 비효율성을 개선하고 변화를 시도했으나 권위적 리더십과 업무 부담이 이를 제한했으며 점진적 변화를 통해 입지 를 넓히려는 사례도 있었다. 넷째, 음악 교과의 특수성은 비교과 업무와 입시 문화로 인해 신 규교사들이 창의적 시도를 제한받고 조직의 요구에 순응하도록 유도하였다. 연구 결과를 바 탕으로 개방적 의사소통 환경 조성, 교사 간 비공식적 네트워크 활성화, 음악 교사의 비교과 업무 부담 완화 등을 제언하였다.
