This research emphasized the importance of authentic leadership elements such as relational transparency, internalized moral perspective, balanced processing, and self-awareness. Moreover, the moderating effect of leader-member exchange (LMX) was clearly identified in the relationship between each element and counterproductive work behavior. To verify this, an empirical analysis was conducted on workers in small and medium-sized enterprises (SMEs) in China. Through an empirical analysis, it was found that all elements of authentic leadership effectively suppress counterproductive work behaviors. Furthermore, LMX was found to have a moderating effect on the relationship between balanced processing, self-awareness, and counterproductive work behavior, but not on the relationship between relational transparency, internalized moral perspective, and counterproductive work behavior. Finally, based on the research results, theoretical and practical implications, as well as future research directions, were presented.

본 연구는 진성리더십의 하위요인인 관계적 투명성, 내재화된 도덕적 관점, 균형 잡힌 정보처리, 자아인식에 초 점을 맞춰 그 중요성을 강조함과 동시에, 진성리더십의 각 하위요인이 구성원의 반생산적 과업행동에 미치는 영향에서 리더-멤버 교환관계(LMX)의 조절효과를 검증하는 데 초점을 두었다. 본 연구는 이를 검증하기 위해 중국 내 중소기업 에 재직하고 있는 직원들을 대상으로 설문조사를 실시하였다. 분석결과, 진성리더십의 각 하위요인은 모두 반생산적 과업행동을 억제하는 효과가 있다는 것이 밝혀졌다. 또한, LMX는 진성리더십의 하위요인인 균형 잡힌 정보처리, 자아 인식과 반생산적 과업행동 간의 관계에서는 조절효과를 가지지만, 관계적 투명성과 내재화된 도덕적 관점의 상호작용 효과는 반생산적 과업행동에 대해 유의미한 조절 역할을 하지 않는 것으로 나타났다. 마지막으로, 본 연구결과를 바탕 으로 이론적과 실무적 시사점과 향후 연구 방향을 제시하였다.
