The purpose of this study is to investigate the structural relationship between distributed leadership, psychological ownership, job crafting, and school organizational effectiveness. To this end, this study structurally analyzed the effects of distributed leadership, psychological ownership, and job crafting on school organizational effectiveness through verification between these variables through a survey of teachers working in middle and high schools in Gyeonggi-do. The analysis results are as follows. First, distributed leadership and job crafting had a significant effect on school organizational effectiveness, but psychological ownership did not. Second, distributed leadership had a significant effect on psychological ownership, but not job crafting. Third, in the relationship between distributed leadership and school organizational effectiveness, psychological ownership and job crafting play a dual mediating role and have a significant effect. The main implications based on the analysis results are as follows. First, it is necessary to prepare a system that induces school leadership to be practically dispersed. Second, practical efforts at the unit school level are required to increase psychological ownership. Third, many studies need to be conducted to closely observe the cases of distributed leadership by school and to analyze them qualitatively.

본 연구의 목적은 분산적 리더십, 심리적 주인의식, 잡 크래프팅, 학교조직효과성 간의 구조적 관계를 규명하는 데 있다. 이를 위하여 본 연구에서는 경기도 중ㆍ고등학교에 근무하는 교사를 대상으로 설문 조사를 통해 수집된 자료를 바탕으로 분산적 리더십, 심리적 주인의식 및 잡 크래프팅이 학교조직효과성에 미치는 영향과 심리적 주인의식과 잡 크래프팅의 매개효과를 구조적으로 분석하였다. 분석 결과는 다음과 같다. 첫째, 분산적 리더십과 잡 크래프팅은 학교조직효과성에 유의한 영향을 미치지만 심리적 주인의식은 유의한 영향을 미치지 못하였다. 둘째, 분산적 리더십은 심리적 주인의식에는 유의한 영향을 미치지만, 잡 크래프팅에는 유의한 영향을 미치지 못하였다. 셋째, 분산적 리더십과 학교조직효과성의 관계에서 심리적 주인의식과 잡 크래프팅이 이중매개역할을 하며 유의한 영향을 미친다. 분석 결과를 토대로 한 주요 시사점은 다음과 같다. 첫째, 학교의 리더십이 실제적으로 분산될 수 있도록 유도하는 제도 마련이 필요하다. 둘째, 심리적 주인의식을 높이기 위하여 단위 학교 차원에서의 실제적인 노력이 필요하다. 셋째, 분산적 리더십의 학교별 사례를 면밀하게 관찰하고 이를 질적으로 분석하는 연구들이 많이 수행될 필요가 있다.
