The purpose of this study is to reveal in-depth the leadership practice experiences experienced during the process of performing the role of vice principal among first-time elementary school vice principals who have been appointed for less than one year. To this end, we attempted to interpret the leadership practices of three first-time vice principals in Gyeonggi Province through narrative inquiry. The three first-time vice principals experienced situations of school work, parent complaints, and conflict between school members, and were practicing leadership in the process. As a result of the narrative inquiry, the educational leadership they practiced was summarized. First, the first-time vice principals experienced differences in role expectations and role performance during the adaptation period, and demonstrated leadership as vice principals through the transitional stages of adaptation, overcoming, and growth. Second, the vice principals were focusing on practicing relationship-centered (human relations approach) leadership rather than task-centered leadership. Third, the position of a middle manager as an assistant principal served as a limitation in practicing leadership. This study suggests that vice principals need a variety of situational leadership according to changes in the function and role of the school, and suggests the need for specific support to enhance relationship skills with school members so that first-time vice-principals can demonstrate leadership through smooth relationship formation.

본 연구는 발령 1년 미만의 초등학교 교감을 대상으로, 교감 역할수행 과정에서 겪는 리더 십 실천 경험을 심층적으로 조명하는 데 목적이 있다. 이를 위해 경기도 초임교감 세 명을 선정하여, 그들의 리더십 실천내용을 내러티브 탐구(Narrative Inquiry) 방법으로 풀어내고자 하였다. 연구 결과, 세 명의 초임교감들은 학교 업무, 학부모 민원, 그리고 학교 구성원 간 갈등 상 황을 경험하며 그 과정에서 리더십을 실천하고 있음을 확인하였다. 내러티브 탐구 결과를 종 합해보면, 첫째, 초임교감들은 적응기에 교감 역할기대와 역할수행의 차이를 경험했으며, 적 응과 극복, 성장의 과정을 통해 교감으로서의 리더십을 실천하였다. 둘째, 교감들은 과업 중 심보다는 관계 중심의 리더십, 즉 인간관계 접근을 더 중점적으로 실천하고 있었다. 셋째, 교 감이라는 중간관리자의 위치에서 리더십 실천에 한계를 느끼면서도, 문제를 적극적으로 해결 하려는 모습을 보였다. 본 연구는 학교의 기능과 역할 변화에 따라 관리자에게 다양한 상황적 리더십이 요구됨을 시사하며, 초임교감들이 원활한 관계 형성을 통해 리더십을 발휘할 수 있도록, 학교 구성원과 의 관계능력을 증진하는 구체적인 지원의 필요성을 제안하였다.
