This study was conducted to identify factors influencing professional quality of life concerning emotional labor and compassion competence among nurses. The study subjects were 166 nurses with at least one year of clinical experience, working at three medical centers in Chungcheong Province. Data were collected through convenience sampling from November 28, 2022, to February 24, 2023. The results showed that emotional labor perceived by nurses was 3.41 points, compassion competence was 3.65 points, and the sub-dimensions of professional quality of life were compassion satisfaction 3.25 points, burnout 2.79 points, and secondary traumatic stress 2.56 points. Emotional labor was positively correlated with compassion competence (r=.56, p=.000), and with the sub-dimensions of professional quality of life: compassion satisfaction (r=.31, p=.000) and secondary traumatic stress (r=.27, p=.001). Factors affecting compassion satisfaction included job satisfaction, compassion competence, and religion. Factors affecting burnout were job satisfaction, compassion competence, and emotional labor, while those affecting secondary traumatic stress were emotional labor and compassion competence. The explanatory power of each sub-dimension was 48%, 36%, and 9%, respectively. Therefore, to improve the professional quality of life for nurses, it is necessary to enhance job satisfaction and compassion competence, and to reduce emotional labor through organizational efforts and the development of intervention programs.

본 연구는 간호사의 감정노동과 공감역량이 전문직 삶의 질에 미치는 영향을 확인하기 위해 실시되었다. 연 구대상자는 1년 이상의 임상 실무 경력을 가진 간호사 166명으로, 충청도 소재 3개 의료원에서 근무 중인 간호사를 편의 표출하여 2022년 11월 28일부터 2023년 2월 24일까지 자료를 수집하였다. 연구 결과, 간호사가 인식하는 감정 노동 3.41점, 공감역량 3.65점, 그리고 전문직 삶의 질은 하위영역별 공감만족 3.25점, 소진 2.79점, 이차 외상성 스트 레스 2.56점이었다. 감정노동과 공감역량 간에는 양의 상관관계(r=.56, p=.000)가, 감정노동과 전문직 삶의 질 하위영 역인 공감만족(r=.31, p=.000), 이차 외상성 스트레스(r=.27, p=.001) 간에는 양의 상관관계가 나타났다. 전문직 삶의 질 하위영역인 공감만족에 영향을 미치는 요인으로 직무만족도, 공감역량과 종교가, 소진에 영향을 미치는 요인으로 는 직무만족도, 공감역량과 감정노동이, 이차 외상성 스트레스에 영향을 미치는 요인으로는 감정노동과 공감역량으로 나타났다. 하위영역별 설명력은 각 48%, 36%, 9%이었다. 따라서 간호사의 전문직 삶의 질 향상을 위해 직무만족도 와 공감역량을 향상시키고, 감정노동을 감소시킬 수 있는 조직 차원의 노력과 중재 프로그램의 개발이 요구된다.
