The purpose of this study is to identify the relationship between career plateau (structural career plateau, content career plateau) and customer orientation of cabin crew in the aviation industry and to identify the controlling role of individual-organizational suitability that can alleviate the negative impact of career plateau through empirical analysis and to present implications for human resource management measures at a practical level. An online survey was conducted targeting airline cabin crew working full service carrier airlines, and a total of 250 copies were used in the final analysis, and SPSS 18.0 was used for research analysis. As a result of the analysis, structural career plateau of airline cabin crew was found to have no significant negative (-) effect on customer orientation, but content career plateau was found to have a significant negative (-) effect on customer orientation. In addition, it was confirmed that the higher the person-organization fit, the moderating effect that alleviates the negative impact of content career plateau on customer orientation. These results are meaningful in that person-organization fit is meaningful as a control variable and provides clues that can alleviate customer orientation, which can have a negative effect even when content career plateau is perceived. Therefore, when recruiting flight attendants, it is necessary to select members with high personal-organizational fit through in-depth interviews and personality tests, and to increase personal-organizational fit through systematic and continuous education and training. In addition, in order to alleviate content career plateau, there is a need to increase satisfaction and provide opportunities for career growth through the job rotation system and activation of career development programs.

본 연구는 항공 산업에서 객실승무원들의 경력정체(구조적 경력정체, 내용적 경력정체)와 고객지향성 간의 관계 및 경력정체로 인한 부정적인 영향을 완화시킬 수 있는 개인-조직적합성에 대한 조절역할을 실증분석 을 통해 규명하고 실무적 차원에서 항공관계자들에게 인적자원관리방안에 대한 시사점을 제시하는 데 그 목 적이 있다. 국내 대형항공사에 근무하는 항공사 객실승무원을 대상으로 온라인 설문을 진행하여 총 250부를 최종분석에 사용하였으며, 연구 분석은 SPSS 18.0을 이용하였다. 분석결과, 항공사 객실승무원의 구조적 경 력정체는 고객지향성에 유의한 부(-)의 영향을 미치지 못하는 것으로 나타났으나, 내용적 경력정체는 고객지 향성에 유의한 부(-)의 영향을 미치는 것으로 나타났다. 또한, 개인-조직적합성이 높을수록 내용적 경력정체 가 고객지향성에 미치는 부(-)적인 영향을 완화시키는 조절효과가 있는 것으로 확인되었다. 이러한 결과는 개인-조직적합성이 조절변수로써 의미가 있으며 내용적 경력정체를 지각하더라도 부(-)적으로 작용할 수 있 는 고객지향성을 완화시킬 수 있는 단서를 제공해주었다는 점에서 의의가 있다. 따라서 승무원 채용 시 심층 면접과 인성검사를 통해 개인-조직적합성이 높은 구성원을 선발하고 체계적이고 지속적인 교육 훈련을 통해 개인-조직적합성을 높일 수 있도록 해야 할 것이다. 또한 내용적 경력정체를 완화하기 위해서는 직무순환제 도와 경력개발 프로그램 활성화를 통해 만족도를 높이고 경력성장의 기회를 제공할 필요성이 있다.
