The first objective of this study was to verify the effects of creativity on innovative behavior and task performance (positive effects) and on moral disengagement and counterproductive work behavior (negative effects) in public servants. The second objective was to verify the mediating effect of moral disengagement on the relationship between creativity and innovation performance, task performance, counterproductive work behavior. The third purpose was to verify whether honesty moderates the positive and negative effects of creativity. A sample of 190 public servants (male=105, female=85) participated in the study. The correlation analysis showed that creativity was positively related to both innovative and counterproductive work behaviors. Structural equation model analysis showed that the direct effects of creativity on task performance, innovative behavior were positively significant and counterproductive work behavior were negatively significant. Creativity had a pasitive effect on moral disengagement, and moral disengagement had a negative effect on task performance and innovation performance, and a positive effect on counterproductive work behavior. The analysis of the moderating effect of honesty shows that honesty reduces the negative effect of creativity and increases the positive effect.

본 연구의 첫 번째 목적은 공무원의 창의적 특성이 혁신행동과 과업수행에 미치는 영 향(긍정적 효과)과 도덕 해제와 반생산적 업무행동에 미치는 영향(부정적 효과)을 알아보 는데 있다. 두 번째 목적은 창의성이 혁신 및 과업행동, 반생산적 업무행동에 미치는 영 향을 도덕 해제가 매개하는지 알아보는데 있다. 마지막으로 창의성이 지니는 긍·부정적 효과를 정직성이 조절하는지를 알아보는 것이다. 190명의 공무원(남=105명, 여=85명)이 조 사에 참여하였다. 상관분석 결과, 창의성은 긍정적 효과인 혁신행동과 정적 상관을 보였 으며, 부정적 효과인 반생산적 업무행동과도 정적 상관을 보였다. 구조방정식 모형에 대 한 분석 결과, 창의성이 과업수행과 혁신수행에 미치는 직적효과는 정적으로 반생산적 업 무행동에 미치는 직접효과는 부적으로 유의하게 나타났다. 창의성은 도덕 해제에 정적 효 과를 지니고 도덕 해제는 과업수행과 혁신수행에는 부적으로, 반생산적 업무행동에는 정 적 영향을 미치는 것으로 나타났다. 정직성의 조절효과에 대한 분석 결과, 정직성은 창의 성의 긍정적 효과를 증가시키며, 부정적 효과를 완화시키는 것으로 나타났다.
