The purpose of this study is, by exploring ethical conflict situations experienced by dance instructors in the educational field, to analyze the ethical decision-making process of dance instructors and to seek ways to wisely deal with such situations. To this end, a literature review and qualitative case study method were used, and eight dance instructors with more than 10 years of dance experience and more than 5 years of teaching experience were interviewed to study empirical cases of ethical conflicts they experienced in the educational field, as well as their ethical decision-making process and its structure in depth. Ethical conflicts experienced by dance instructors were divided into three categories: “ethical conflicts according to their role of leaders,” “ethical conflicts experienced due to others,” and “difficulties in the ethical decision-making process.” As for the subcategories of the first, ethical conflict situations according to the role of leader were three types: between discipline and corporal punishment; between entrance exam and hobby; and physical contact during instructing. As for the subcategories of the second: between an instructor and an employee; between convention and whistle blowing; and conflicting values with fellow instructors regarding the curriculum. Finally, two subcategories of difficulties in the process of ethical decision-making were personal factors and organizational factors. Personal factors included the status of control(title), self-efficiency, gender, age, moral judgment, ethical viewpoints, and job satisfaction. Organizational factors included the reward and punishment system, superior, organizational culture and its ethos, and whether or not there was a code of ethics. This study suggests ways to help dance instructors make ethical decisions in relation to educational, institutional, and environmental aspects.

이 연구의 목적은 무용지도자가 교육현장에서 경험하는 윤리적 갈등 상황을 탐색함으로써 무용지도자의 윤리적 의사결정 과정을 분석하고 윤리적 갈등상황에 현명하게 대처하기 위한 방안을 모색하는 데 있다. 이를 위해, 문헌고찰과 질적 사례연구 방법을 활용하였으며, 10년 이상 의 무용 경력과 5년 이상의 무용지도 경력을 가지고 있는 무용지도자 8 명을 대상으로 그들이 실제 교육현장에서 경험하는 윤리적 갈등에 관한 실증적 사례와 현상을 탐색하고 윤리적 의사결정 과정과 그 구조를 심 층적으로 분석하였다. 무용지도자가 교육현장에서 경험하는 윤리적 갈등 상황은 ‘지도자 역할에 따른 윤리적 갈등’, ‘타인에 의해 경험하는 윤리적 갈등’, 그리고 ‘윤리적 의사결정 과정에서의 어려움’ 세 가지 범주로 도출되었다. 이에 대한 하위범주로는 지도자 역할에 따른 윤리적 갈등상황은 훈육과 체벌 사이, 입시와 취미 사이, 무용지도 시 신체접촉, 세 영역으로 드러났으며, 타인에 의해 경험하는 윤리적 갈등상황은 지도 자와 피고용인 사이, 관행과 내부고발 사이, 그리고 교육과정에 관한 동 료 지도자와의 가치관 충돌, 세 가지로 분류되었다. 끝으로 윤리적 의사 결정 과정에서의 어려움에 관한 하위범주는 개인적 요인과 조직적 요인, 두 가지로 나타났는데 개인적 요인은 통제의 위치(직위), 성별, 연령, 윤 리관, 직무만족 등으로 나타났으며, 조직적 요인은 보상과 처벌 시스템, 상사, 조직문화와 조직의 윤리적 풍토, 윤리강령 여부 등으로 도출되었 다. 본 연구는 교육적 측면, 제도적 측면, 환경적 측면에서 무용지도자의 윤리적 의사결정에 도움을 줄 수 있는 방안에 대한 시사점을 제시하였다.
