This study investigates the structural relationship between teacher and school level variables, and school effectiveness of specialized vocational high school in South Korea. A survey about school effectiveness, principals’ leadership, school climate, teacher cooperation, teacher achievement expectation, teacher professionalism and general characteristics were distributed to a total of 900 teachers from 60 specialized highschool, as chosen proportional stratification sampling. About 692 of the returned surveys out of 52 schools were used for the final analysis after screening. Data analysis was performed using SPSS 21.0 for Windows program, descriptive statistics and correlation analysis were performed on Mplus 7.0 program, and statistical significance was set at .05. The results of this study show that, first, it is possible to establish a multi-level structural equation relationship model between teacher level and school level. Second, teacher cooperation, teacher achievement expectation, and teacher professionalism were the main factors explaining the differences in school effectiveness between teachers within the same school. Third, the teacher achievement expectation and teacher professionalism have a mediated effect on the relationship between teacher cooperation and school effectiveness. Fourth, in the school level model, school principals’ leadership, teacher’s cooperation, and teacher achievement expectation have a direct and positive impact on school effectiveness. Fifth, in the school level model, teacher’s cooperation has a mediating effect on the relationship between school principals’ leadership and school effectiveness. Sixth, at the school level model, teacher achievement expectation and teacher’s professionalism have mediating effect on the relationship between teacher’s cooperation and school effectiveness. Through this study, it could be implied that there is a need for a support plan to improve and cooperation of teacher, as well a need to improve efforts in linking teacher professionalism with school effectiveness. Moreover, school principals need to change their leadership strategy appropriate to the characteristics of the cooperative climate and the members of the school.

이 연구의 목적은 다층구조방정식 모형을 활용하여 특성화 고등학교 교사 및 학교 수준 변인과 학교 효과성의 구조적 관계를 구명하는데 있었다. 학교 효과성을 예측하는 교사수준 변인으로는 교사수업협력, 교사성취기대, 교사전문성을 고려하였고, 학교수준 변인으로는 학교장 리더십, 학교풍토, 교사수업협력, 교사성취기대 및 교사전문성을 고려하였다. 주요 결과는 첫째, 특성화 고등학교 효과성과 학교장 리더십, 학교풍토, 교사전문성, 교사수업협력, 교사성취기대 간의 가설적 다층구조방정식모형의 적합도는 대체로 양호한 것으로 나타나 변인 간의 구조적 관계를 타당하게 예측하였다. 둘째, 교사 수준에 있어 교사수업 협력, 교사성취기대, 교사전문성이 높을수록 대체로 학교 효과성이 높았다. 셋째, 학교 수준에서 학교장 리더십, 교사수업협력은 대체로 학교 효과성에 정적인 영향을 미쳤으나, 학교풍토, 교사성취기대와 교사 전문성의 영향력은 거의 나타나지 않았다. 넷째, 학교 내에서 교사들 간의 협력적인 활동이 활성화될수록 교사들의 교직에 대한 내적 동기와 교육활동에 전념에 대한 기대가 높아지며, 새로운 역량 개발 활동이 이루어짐으로써 학교 효과성을 높이는데 긍정적인 영향을 미치는 것으로 나타났다. 다섯째, 학교장이 학 교교육을 명료화하며, 학교 질서를 유지하고, 교사간의 협력 활동을 촉진시키는 활동을 활발하게 할수록 학교 효과성을 높이는 데 긍정적인 영향을 미치는 것으로 나타났다. 연구결과를 토대로 교사수준 및 학 교수준에서 학교 효과성을 제고할 수 있는 제언을 도출하였다.
