The purpose of this study is to investigate the effect of shared leadership on knowledge hiding and the mediating effect of compassion, and to verify the moderating effect of perceived organizational support. For the empirical verification of the research hypothesis, a questionnaire was conducted targeting 326 office workers working in various industries. As a result of the study, first, the effect of shared leadership on knowledge hiding was found to be significant. Second, it was confirmed that shared leadership improved compassion, and compassion decreased knowledge hiding, and the mediating effect of shared leadership reducing knowledge hiding through compassion was identified. Third, the effect of Compassion on knowledge hiding was confirmed as the moderating effect of perceived organizational support, which was greater when the level of perceived organizational support was high. Fourth, the moderated mediating effect of perceived organizational support was confirmed in the effect of shared leadership on knowledge hiding through compassion. In this study, the shared leadership of horizontal leadership as a structural factor, the psychological characteristics of compassion as an individual factor, and perceived organizational support of the organizational environment as an environmental factor are presented as influence factors that can reduce knowledge hiding, expands existing research by demonstrating psychological mechanisms and boundary conditions, it is meaningful to expand the existing research and to identify the relationship between the antecedent factors for the reduction of knowledge hiding from an integrated point of view. Based on the results of the study, theoretical and practical implications were examined, and the limitations of this study and the direction of future research were presented.

본 연구는 공유리더십(shared leadership)이 지식은폐(knowledge hiding)에 미치는 영향과 컴패션(compassion) 의 매개효과를 규명하고, 조직지원인식(perceived organizational support)의 조절효과를 검증하는데 목적이 있다. 연구 가설의 실증적 검증을 위해 다양한 업종에서 근무하는 직장인 326명을 대상으로 설문을 실시하였다. 연구 결과, 첫째, 공유리더십이 지식은폐에 미치는 영향은 유의한 것으로 나타났다. 둘째, 공유리더십은 컴패션을 향 상시키고, 컴패션은 지식은폐를 감소시키는 것으로 확인되어 공유리더십이 컴패션을 매개로 지식은폐를 감소시 키는 매개효과가 규명되었다. 셋째, 컴패션이 지식은폐에 미치는 영향은 조직지원인식의 수준이 높을 때 더욱 크게 나타나는 조직지원인식의 조절효과가 확인되었다. 넷째, 공유리더십이 컴패션을 매개로 지식은폐에 미치 는 영향에서 조직지원인식의 조절된 매개효과가 확인되었다. 본 연구는 구조적 요인으로 수평적 리더십의 공유 리더십, 개인적 요인으로 심리적 특성의 컴패션, 환경적 요인으로 조직환경의 조직지원인식 변수를 지식은폐를 감소시킬 수 있는 영향요인으로 제시하고, 심리적 메커니즘과 경계조건을 실증함으로써 기존 연구를 확장하고, 지식은폐 감소를 위한 선행요인의 관계를 통합적인 관점으로 규명하는데 의의를 가진다. 연구 결과를 기반으로 이론적, 실무적 시사점을 살펴보고 본 연구가 가지고 있는 한계와 향후 연구의 방향을 제시하였다.
