The purpose of the current study was to explore ways to increase school organizational effectiveness by analyzing how teacher learning community, which is being implemented to innovate schools and improve school organizational effectiveness, was affected by change resistance in schools. To that end, we conducted a survey on elementary school teachers nationwide participating in teacher learning community, and collected 306 valid data. We analyzed the mediation effect of knowledge creation and the moderated mediation effect by change resistance in the relationship between teacher learning community and school organizational effectiveness from the integrated perspective of learning organization theory. We used SPSS 25.0, AMOS 23.0 and PROCESS macro 4.0, and analyzed with simple mediation model (model 4) and moderated mediation model (model 58), the results are as follows; (1) knowledge creation mediated positively in the relationship between teacher learning community and school organizational effectiveness; (2) change resistance weakened and moderated the positive relationship between teacher learning community and knowledge creation; (3) change resistance weakened and moderated the positive relationship between knowledge creation and school organizational effectiveness; and (4) change resistance moderated the indirect effect of knowledge creation that mediated in the relationship between teacher learning community and school organizational effectiveness. Based on these results, we discussed and suggested implications for the research and practice area.

본 연구의 목적은 학교혁신과 학교조직효과성 향상을 위해 시행되고 있는 교사학습공동체 가 학교조직 내 변화저항의 수준에 따라 어떻게 작용하는지 분석해봄으로써 학교조직효과성 증대를 위한 방안을 모색하기 위해 수행되었다. 이를 위해 교사학습공동체에 참여하고 있는 전국의 초등교사를 대상으로 설문조사를 시행하였고, 306건의 유효자료를 확보하였다. 수집된 자료는 학습조직이론의 통합적 관점에서 교사학습공동체와 학교조직효과성 간 관계에서 지식 창출의 매개효과와 변화저항에 의해 조절된 매개효과를 분석하였다. SPSS 25.0, AMOS 23.0, 그리고 PROCESS macro 4.0을 사용하여 단순 매개모형(model 4)과 조절된 매개모형(model 58)으로 분석한 결과는 다음과 같다. 첫째, 지식창출은 교사학습공동체와 학교조직효과성의 관계를 긍정적으로 매개하였다. 둘째, 변화저항은 교사학습공동체와 지식창출의 긍정적인 관 계를 약화시켜 조절하였다. 셋째, 변화저항은 지식창출과 학교조직효과성의 긍정적인 관계를 약화시켜 조절하였다. 넷째, 변화저항은 교사학습공동체와 학교조직효과성 간 관계를 긍정적 으로 매개하는 지식창출의 간접효과를 약화시켜 조절하였다. 상기의 연구결과를 토대로 논의 하고, 연구영역과 실천영역에 대한 시사점을 제시하였다.
