The purpose of this study was to reveal what strategies beginning teachers use to adapt to experienced same grade teachers. To do this, 12 new teachers in the first year of their appointment were selected as the subjects group and a semi-structured interview method was conducted. Novice teachers overcame the gap between expectations and experiences they met by adapting to the experienced same grade teachers and by utilizing various strategies. The strategies they used were ‘information acquisition strategies’ and ‘impression management strategies’. Information acquisition strategies were analyzed as ‘Relying on similar people' and ‘using environmental factors'. Impression management strategies were shown in two ways: ‘forming a positive image' and ‘forming a poor and immature image'. New teachers tended to rely more on people with similar features, such as age, and in related situations. In particular, the strategy of relying on similar people was to rely on the same age group of teachers in the same grade or to utilize peer teachers' groups outside the same grade. Finally, strategies that drew upon environmental factors reflected ‘physical proximity’ and were shown in ‘using shared spaces' and ‘depending on the side class'. New teachers were able to naturally obtain the information they needed by utilizing the same grade teachers’ rooms or curriculum rooms as shared spaces. The discussion centers on "Why do new teachers use such strategies to adapt to the same grade teachers?” It was confirmed that new teachers' reliance on people of similar ages or circumstances with the intent to gain information and emotional support they needed, as well as to provide a place for the ‘back region'. Furthermore, the research suggests that utilizing the same space or relying on the side class for active interaction among peer teachers is a strategy that actively reflects the ‘approximation attraction principle' based on the effect of physical proximity.

본 연구의 목적은 발령 첫해의 초등학교 신규교사들이 동학년조직에 적응하기 위해 어떤 전략 을 사용하는지를 밝히는 데 있다. 이를 위해 2019학년도에 발령을 받은 12명의 신규교사를 연구 참여자로 선정하여 반구조화된 심층면담을 활용한 질적 연구를 수행하였다. 연구 결과, 신규교사 들은 동학년조직에 적응하는 과정에서 느낀 기대와 경험의 괴리를 근접성에 기반한 ‘정보탐색 전 략’과 인상관리를 통한 ‘정보노출 전략’을 활용하며 극복하고 있었다. 이들은 ‘유사한 사람에게 의 지하기’와 ‘환경적 요소 활용하기’ 등의 정보탐색 전략과 함께 ‘긍정적인 이미지 형성하기’와 ‘부족 하고 미숙한 이미지 형성하기’ 등의 정보노출 전략을 사용하였다. 신규교사들이 동학년조직 적응을 위해 사용하는 전략들은 다음과 같은 의미를 가지고 있는 것 으로 밝혀졌다. 첫째, 신규교사들이 자신과 나이 또는 처지가 유사한 사람들에게 의지하는 것은 그들이 필요로 했던 정보와 정서적 지지를 얻음은 물론, ‘후면영역’의 장소를 마련하기 위함임을 확인하였다. 둘째, 동학년 교사들 간의 활발한 상호작용과 필요한 정보를 얻기 위해 공유된 공간을 활용하거나 옆 반에 의지하는 것은 물리적 근접성의 효과를 기반으로 한 ‘근접성 유인 원리’를 적 극적으로 반영한 전략임을 시사한다. 셋째, 신규교사들은 그들 나름의 인상관리를 통해 그들이 생 각하는 이상적인 ‘교사다운’ 이미지를 추구하기도 했지만, 반대로 미숙한 이미지를 추구하며 원치 않는 과도한 업무를 회피하려는 모습을 보이기도 했다.
