The purpose of this study was to provide basic data to enhance organizational effectiveness of care workers by empirically verifying the mediating effect of empowerment in the effect of transformational leadership of supervisors on organizational effectiveness. For this purpose, data were collected from 200 care workers working in long-term care facilities in Busan. As a result, first, the transformational leadership of the supervisors had a positive effect on organizational effectiveness. Second, empowerment had a partial mediating effect on the effect of transformational leadership of supervisors on organizational effectiveness. Based on the results, the following suggestions were made. First, the problem solving ability of the supervisor should be strengthened to enhance the organizational effectiveness of the care workers. Second, to enhance the organizational effectiveness of care workers, the right to self-determination on work should be strengthened. On the other hand, based on this study, I would like to propose a study for the activation of long-term care facility organization as a follow-up study.

본 연구에서는 상사의 변혁적 리더십이 조직유효성에 미치는 영향에서 임파워먼트의 매개효과를 실증적으로 검증하여 요양보호사의 조직유효성을 높이기 위한 기초자료 제공을 목적으로 하였다. 이를 위해 부산광역시 소 재 장기요양시설에서 활동하는 요양보호사 200명을 대상으로 자료를 수집하였다. 그 결과 첫째, 상사의 변혁적 리더십은 조직유효성에 정적인 영향을 미치는 것으로 나타났다. 둘째, 상사의 변혁적 리더십이 조직유효성에 미 치는 영향에서 임파워먼트는 부분 매개효과가 있는 것으로 나타났다. 본 결과를 바탕으로 다음과 같이 제언하였 다. 첫째, 요양보호사의 조직유효성을 높이기 위해 상사의 문제해결 능력을 강화해야 한다. 둘째, 요양보호사의 조직유효성을 높이기 위해 업무에 관한 자기결정권을 강화해야 한다. 한편, 본 연구를 바탕으로 장기요양시설 조직 활성화를 위한 연구를 후속연구로 제안한다.
