The purpose of this study was to investigate the effects of private security guard's self-leadership on organizational commitment and organizational citizenship behavior, and the relationship between organizational citizenship behavior and private security guards working in private security companies in domestic regions(Gyeongnam, Busan). The mediating effect of immersion was verified. The result of this study is that, first, the higher the self-leadership of private security guards, the higher the organizational commitment. Second, private security guards with high organizational commitment have increased organizational citizenship activities toward residents. Third, the higher the self-leadership of private security guards, the higher the organizational citizenship behavior. Fourth, looking at the mediating effect, the mediating effect of constructive thinking → organizational commitment → organizational citizenship behavior was found to be significant.

본 연구의 목적은 국내지역(경남, 부산) 등에서 민간경비회사에서 근무하는 민간경비원을 대상으 로 민간경비원의 셀프리더십이 조직몰입과 조직시민행동에 미치는 영향과 셀프리더십이 조직시민행 동의 관계에 조직몰입이 미치는 매개효과를 검증 하였다. 본 연구의 결과는 첫째, 민간경비원의 셀 프리더십이 높으면 조직몰입이 높아진다는 것이다. 둘째, 조직몰입이 높은 민간경비원은 주민을 향 한 조직시민행동의 활동이 높아진다는 것이다. 셋째, 민간경비원의 셀프리더십이 높으면 조직시민행 동이 높아진다는 것이다. 넷째, 민간경비원의 셀프리더십이 높아지면 조직몰입이 높아지고 이에 따 라 조직시민행동이 향상 된다는 것이다. 다섯째, 매개효과를 살펴보면, 민간경비원의 셀프리더십의 하위요인 중에서 건설적사고 →조직몰입→조직시민행동의 매개효과가 부분적으로 유무의한 것으로 확인되었다. 이는 국내 민간경비원의 인적자원방안의 필요성을 인지시켜 주었으며, 이러한 결과로 민간경비원의 인적관리를 위한 효과적인 개선방안에 대한 시사점을 주었다.
