The purpose of this study is to figure out the interactional relationship among vice-principal’s emotional leadership, teacher’s efficacy and teacher’s commitment in school. To do this research, the questionnaire survey was conducted to teachers at elementary and secondary schools in B city. 610 questionnaires were collected, and 510 of them excluding missing values were used for analysis. The major findings from this study were as follows: First, there was a meaningful correlation among vice-principal’s emotional leadership, teacher’s efficacy and teacher’s commitment. Second, as the result of analyzing the influence of each variable, vice-principal’s emotional leadership significantly affected on both teacher’s efficacy and teacher’s commitment. Also, the general and personal efficacy of teacher’s efficacy had a meaningful impact on teacher’s commitment. Finally, based on the analysis for the mediate effect of teacher’s efficacy on the impact pathway of vice-principal’s emotional leadership to teacher’s commitment using structural equation modeling, the direct and indirect effects of vice-principal’s emotional leadership on teacher’s commitment were significant, and it showed that teacher’s efficacy plays the partial mediation role between vice principal’s emotional leadership and teacher’s commitment. According to the study, it was verified that not only vice-principal’s emotional leadership and teacher’s efficacy not only directly affected teacher’s commitment but also vice-principal’s emotional leadership indirectly influenced teacher’s commitment by enhancing teacher’s efficacy.

이 연구는 초ㆍ중등학교 교사가 인식한 교감의 감성적 리더십, 교사 효능감, 교직헌신 간의 관계 를 분석하는 데 목적이 있다. 연구대상은 B시에 소재한 초·중등학교의 교사를 대상으로 단순무선표 집(simple random sampling)으로 설문 조사를 실시하였다. 회수된 610부 중 513명을 최종 분석대상으 로 선정하여, AMOS 23 및 SPSS 23 프로그램을 사용하여 상관관계분석, 회귀분석 및 구조방정식 분석을 실시하였다. 연구결과 교감의 감성적 리더십, 교사 효능감, 교직헌신 간의 하위요인 모두 유 의한 정적 상관이 있는 것으로 나타났다. 또한 교감의 감성적 리더십은 교사 효능감(21.1%) 및 교직 헌신(27.1%)에 각각 유의한 영향을 미치고 있으며, 교사 효능감은 교직헌신(57.8%)에 유의한 영향을 미치는 것으로 나타났다. 끝으로, 교감의 감성적 리더십이 교직헌신에 미치는 직접효과(β=.199, p<.01)와 간접효과(β=.430, p<.01) 모두 유의하게 나타났기에 교사 효능감은 교감의 감성적 리더십과 교직헌신 사이에서 부분매개역할을 하는 것으로 확인되었다. 이에 단위학교에서는 교감의 감성적 리더십을 활성화하고, 교사 효능감을 지속적으로 향상시켜 교직헌신을 유도해야 할 것이다.
