The purpose of this study is to examine employee commitment as an unintended consequence among trainers delivering S‐OJT in a Korean organization. Specifically, this study investigates whether the usefulness of the train‐the‐trainer program, S‐OJT trainer delivery actions, and S‐OJT trainer work environment influence employee commitment. The population consisted of all S‐OJT trainers (N = 2498) who were working in a Korean insurance sales organization in 2003. 334 S‐OJT trainers were randomly selected from 20 division offices in Seoul. Data were collected through a mailed questionnaire. The total number of respondents was 235 (response rate: 70.35%). This study showed that trainer delivery actions, the usefulness of the train‐the‐trainer program, and support from the organization result in employee commitment as an unintended consequence.

본 연구는 한 조직 내에서 S-OJT를 수행하는 트레이너들의 조직몰입과 직무몰입을 검증하기 위한 것이다. 즉, 두 가지 몰입은 트레이너 측면에서 S-OJT의 예상치 못한 결과로 인식할 수 있다. 좀 더 자세히, 본 연구는 S-OJT 트레이너 양성과정의 유용성, 트레이너의 교수전달행동, 그리고 조직 내 S-OJT 환경이 트레이너의 직무 및 조직몰입에 영향을 미치는가를 탐구하고자 하였다. 2003년도 한 보험회사의 서울 시내에 근무하는 S-OJT 트레이너들 중 334명이 본 연구를 위해 무선표집 되었고, 데이터는 설문지를 통하여 수집되었다. 응답자는 235명 (응답률: 70.35%)이며 연구문제를 해결하기 위하여 위계적 회귀분석이 실시되었다. 분석결과 트레이너의 교수전달행동, S-OJT 트레이너 양성과정의 유용성, 그리고 조직으로부터의 지원이 트레이너의 직무 및 조직몰입에 영향을 미치는 것으로 나타났다. 결론적으로 S-OJT는 학습자 측면에서 기대되어지는 효과 (교육훈련결과, 작업성과, 교육생 개발 등)이외에 트레이너 측면의 예상치 못한 결과들이 있음을 알 수 있다.
