This study analyzed the mediating effects of job satisfaction on the effects of work-family conflict on female correctional officials’ turnover intention using the process macro of Hayes(2013) in order to verify the effect. According to the results of analysis, female correctional officials’ work-family conflict had no direct effect on their turnover intention and it was identified that work-family conflict bypassed job satisfaction to affect the turnover intention. That is, job satisfaction completely mediated the relationship between work-family conflict and turnover intention. These findings suggested that an Employee Assistance Program should be in place to prevent the outflow of excellent human resources.

본 연구는 일-가정 갈등이 교정직 여성공무원의 이직의도에 미치는 영향에 직 무만족의 매개효과를 검증하는 위해 Hayes(2013)의 Process macro를 이용하여 분석하였다. 분석결과, 교정직 여성 공무원의 일-가정 갈등이 이직의도에 주는 직접효과는 없었으며 일-가정갈등이 직무만족을 우회하여 이직의도에 영향을 미 치는 것이 확인되었다. 즉 직무만족은 일-가정갈등과 이직의도를 완전매개하였 다. 이러한 결과는 우수한 인적 자원의 유출을 방지하기 위해 근로자 지원 프로 그램(Employee Assistance Program)이 이루어져야 함을 시사한다.
