The purpose of this study is to analyze the transformative leadership of school principals, the structural relationship between teacher positive psychological capital and school organizational effectiveness, and to reveal the medial effect of teacher self-preference. It also wants to reveal the effect of teacher self-preservation in relation to the school principal's transformative leadership and school organizational effectiveness. The results of the study are as follows: There is a meaningful correlation between the school president’s transformative leadership and his relationship with teachers’ self-preservation and school organization effectiveness. The direct, indirect and total effects of the transformative leadership of the school head on the organizational effectiveness of the school were derived through the analysis of the structural modality model. Standardized direct effect size is .392(p<.01), and the standardized indirect effect size was .284(p<.01). The transformative leadership of the school's president has shown a positive and significant standard indirect effect on the organizational effectiveness of the school through the medium of teacher self-preservation. School principals will play a role of transformative leadership based on holistic management and teachers will need to create a school culture based on the viewpoints of holistic education oriented toward overall growth in order to improve self-preservation and change the perception of members.

이 연구의 목적은 교사가 인식한 학교장의 변혁적 리더십, 교사 셀프리더십 및 학교조직효과성 과의 관계를 분석하는 데 있다. 이를 위해 부산, 울산, 대전, 경남, 충남, 전남에 소재한 초·중등 교 사대상으로 단순무선표집(simple random sampling)을 통해 회수된 설문지 685부를 사용하였다. 자 료처리는 SPSS 21과 AMOS 21프로그램을 사용하여 빈도분석, F(t) 검정, 상관분석, 매개효과를 검 증하기 위해 경로분석 및 bootstrapping을 실시하였다. 연구 결과와 논의를 토대로 얻어진 결론은 다음과 같다. 첫째, 학교장의 변혁적 리더십과 교사 셀프리더십, 학교조직효과성 간에는 정적인 상 관이 있다. 둘째, 학교장의 변혁적 리더십은 교사 셀프리더십과 학교조직효과성에 유의한 영향을 미치고, 교사 셀프리더십도 학교조직효과성에 유의한 영향을 미친다. 셋째, 학교장의 변혁적 리더 십이 학교조직효과성에 미치는 직접효과 크기는 .392(p<.01)로, 간접효과 크기는 .284(p<.01)로 나타 났다. 즉 학교장의 변혁적 리더십이 학교조직효과성에 미치는 직접효과보다 교사 셀프리더십을 매 개로 한 간접효과가 더 작게 나타났다. 따라서 학교장은 홀리스틱 경영관에 기반한 변혁적 리더십 을 균형, 포용, 연계에 터하여 역할을 수행하고 교사들의 셀프리더십 유도하여 학교조직효과성을 극대화할 수 있는 계기가 될 것이다.
