The purpose of this study was to examine the mediating effect of job enthusiasm on the relationship between psychological capital and psychological ownership of psychological capital of private security guards in private security guards working in private security firms such as Seoul, Gyeonggi, and Busan. The results of this study are as follows: First, the higher the confidence of private security officers, the higher the psychological ownership and the enthusiasm for the job. Second, the higher the hope of achieving and developing even when faced with difficult tasks toward the goal, the higher the enthusiasm for the job. Third, when there is a high resilience to endure and overcome hardships and adversities for success in times of crisis, job enthusiasm increases. Fourth, the higher the psychological ownership of the private security guards, the higher the ownership awareness, and thus the enthusiasm for the job. Fifth, the mediating effect was found to be significant as the mediating effect of self-confidence → psychological mastership → job enthusiasm was significant. These findings recognized the importance of human resource management of private security officers. Based on these results, the implications for effective human management improvement of private security guards were confirmed.

본 연구의 목적은 서울, 경기, 부산 등 민간경비회사에서 근무하는 민간경비원을 대상으로 민간경비원의 심리적 자본이 심리적 주인의식에 미치는 영향과 심리적자본과 심리적 주인의식의 관계에 직무열의가 미치는 매개효과를 밝히고자 하였다. 본 연구의 결과는 첫째, 민간경비원의 자신감이 높으면 심리적 주인의식과 직무에 대한 열의가 높다는 것이다. 둘째, 목표를 향해 어려운 일에 부딪쳐도 성취하고 발전으로 삼는 희망이 높을수록 직무열의가 높아진다는 것이다. 셋째, 위기에 처했을 때 성공을 위해 고난과 역경을 견디고 극복할 수 있는 복원력이 높은 경우 직무열의가 높아진다는 것이다. 넷째, 민간경비원의 심리적 주인의식이 높을수록 소유의식이 높아지고 이에 따라 직무에 열의를 보인다는 것이다. 다섯째, 매개효과를 살펴보면, 자신감→심리적 주인의식→직무열의의 매개효과가 유의한 것으로 의미가 있는 것으로 나타났다. 이러한 연구결과는 민간경비원의 인적자원의 관리방안에 대한 중요성을 인식시켜 주었으며, 이러한 결과를 바탕으로 민간경비원의 효과적인 인적관리 개선방안에 관한 시사점을 확인하였다.
