Providing short-term and partial entrepreneurship support for early start-up companies and pre-founders, Business Incubators have continued their efforts to strengthen their ability to conduct research and to secure competitive advantage in entrepreneurial ecosystems over the past two decades. However, uncertain environmental changes surrounding business incubator centers have a great impact on the manager 's job as well as the initial startup companies. We attempt to contribute to the activation of the entrepreneurial ecosystem by examining the causal relationships among crisis of business incubator centers, managers’ job involvement, and absorptive capacity. That is, the study emphasized the importance of manager 's job involvement and the controling effect of the absorptive capacity at the center. As per the major result, it was found that the internal and external crises of incubation centers affected managers’ job involvement, whereas the moderating effect of absorptive capacity in the relationship between crises and job involement was not significant. The major implications are derived as follows. First, it is necessary to carry out ongoing crisis management activities for job involvement and capacity development of incubator center members. Second, it would be still worthwhile to consider the role of absorptive capacity of organizational members on job involvement and job performance. Third, it would be desirable to have a flexible organizational structure for sustainability and effective entrepreneurial ecosystem of the Business Incubators. Finally, various discussions are needed to further strengthen the network among Business Incubators for crisis management.

초기창업기업과 예비창업자를 위해 단기적, 부분적 창업보육지원을 수행하는 창업보육센터는 지 난 20여 년간 창업생태계의 경쟁우위를 확보하기 위해 지속적인 연구와 창업보육센터 능력을 강화하기 위한 노력을 지속하였다. 그러나 창업보육센터를 둘러싼 불확실한 환경변화는 초기창 업기업뿐만 아니라 매니저의 직무에도 많은 영향을 미치고 있다. 따라서 이러한 환경적 위기가 창업생태계의 중요한 구심적 역할을 하는 창업보육센터 구성원 직무 몰입에 미치는 영향을 연구 하고 창업보육센터의 위기와 직무몰입간의 관계에서 흡수능력의 조절효과를 살펴봄으로써 창업 보육센터의 성과를 높이는 방안을 살펴보고자 한다. 즉 본 연구는 창업보육센터의 위기와 창업 보육센터 구성원인 매니저의 직무몰입의 관계와 흡수능력의 조절효과를 살펴보았다. 연구결과 창업보육센터의 내·외부위기는 직무몰입에 영향을 주는 것으로 확인되었으나 흡수능력의 조절효 과는 유의하지 않는 것으로 확인되었다. 이를 바탕으로 한 시사점은 다음과 같다. 첫째, 창업보 육센터 조직구성원의 직무몰입과 성과를 위해 위기를 지속적으로 관리할 필요가 있다. 둘째, 흡 수능력이 직무몰입과 직무성과에 미치는 영향을 감안할 필요가 있다. 셋째, 창업보육센터의 지 속가능성과 창업생태계를 위한 유연한 조직 구성이 요구된다. 마지막으로 창업보육센터의 위기 관리를 위해 창업보육조직간 네트워크를 더욱 견고히 할 수 있는 다양한 논의가 필요하다. 또한 연구의 한계점과 향후 연구방향을 논의하였다.
