This study examined of 192 care workers who work in the Chungnam· Chungbuk Province about how role stress affects to service quality, and verified buffering effect of occupational identity in this process. we divided into family care workers and general care workers and did comparison analysis. PASW 18.0 was used to analyze the data. Results of this study are as follows: First, family care workers was significantly higher in role conflict of role stress, and general care workers appeared to be significantly higher in role overload of role stress, occupational identity, and service quality. Second, factor that affects to service quality and the influence appeared to be different by group. Family care workers appeared to be largely influenced by role conflict, occupational identity, health status, and self-help meeting, and general care workers appeared to be largely influenced by role overload, occupational identity, health status, and social worker license. Third, as a result of examining buffering effect of sub-factor of role stress and occupational identity, significant buffering effect appeared at role conflict at family care workers and role overload role at general care workers respectively. Several kinds of method to improve service quality by type of care worker were suggested based on empirical analysis result. And this study has meaning because it reflected social condition that number of family care workers increase and suggested fundamental material to improve expertness and role reestablishment of family care workers.

본 연구에서는 충남·북 지역에서 근무하는 요양보호사 192명을 연구대상으로 하여 역할스트레스가 서비스 질에 미치는 영향을 살펴보고, 이 과정에서 직업정체성의 완충효과를 검증하였다. 조사대상자들은 가족요양보호사와 일반요양보호사로 나누어 비교분석하였다. 자료분석을 위하여 SPSS Statistics 18.0을 이용하였으며, 주요 연구결과는 다음과 같다. 첫째, 가족요양보호사는 역할스트레스의 역할갈등에서 유의미하게 더 높았으며, 일반요양보호사는 역할스트레스의 역할과부하, 직업정체성, 서비스 질에서 유의미하게 더 높은 것으로 나타났다. 둘째, 서비스 질에 영향을 미치는 요인과 그 영향력은 집단별로 다른 것으로 나타났다. 가족요양보호사는 역할갈등, 직업정체성, 건강상태, 자조모임 등이 크게 영향을 미치는 것으로 나타났고, 일반요양보호사는 역할과부하, 직업정체성, 건강상태, 사회복지사 자격증 등이 크게 영향을 미치는 것으로 나타났다. 셋째, 역할스트레스의 하위요인과 직업정체성의 완충효과를 살펴본 결과, 가족요양보호사는 역할갈등에서 그리고 일반요양보호사는 역할과부하에서 각각 유의미한 완충효과가 나타났다. 이러한 실증적 분석결과를 기초로 하여 요양보호사의 유형에 따른 서비스 질을 제고하기 위한 실질적인 몇 가지 방안을 제시했으며, 가족요양보호사가 증가하는 사회적 상황을 반영하여 그에 따른 가족요양보호사의 역할 정립과 전문성을 제고할 수 있는 기초자료를 제공했다는 점에서 본 연구의 의의를 찾을 수 있다.
