This study showed the relationship between transformational leadership and self-efficacy and organizational performance. First of all, this study entirely focuses on organizational performance based on non financial indexes instead of quantitative/financial performance which have been studied but there have been no unified results. Additionally this study proved the meditating effects of entrepreneurial orientation between transformational leadership and self-efficacy and quantitative performance. 247 leaders answered on the questionnaires about their transformational leadership, self-efficacy, entrepreneurial orientation and non financial-organizational performance. We used SPSS statistics to examine descriptive statistics and reliability, AMOS program in order to do a confirmatory factor analysis and Hayes' Process Macro based on SPSS program to prove meditating effect of entrepreneurship between transformational leadership and self-efficacy and non-financial organizational performance. We found three sub factors of transformational leadership which are idealized influence, inspirational motivation and individual consideration are related to non-financial organizational performance, but intellectual stimulation is not significant to organizational performance. Self-efficacy is also related to organizational performance directly but there is no meditating effect of entrepreneurial orientation between self-efficacy and organizational performance. Meanwhile, the direct effect of individual consideration of transformational leadership to entrepreneurship is not significant even if others are significant. We can see the domain of transformational leadership through the relationship with entrepreneurship. Intellectual stimulation of transformational leadership is a bit more different from other factors. Additionally, since individual consideration is not significant to entrepreneurship, it has some difference other transformational leadership.

본 연구는 새로운 경영 패러다임에서 요구되는 변혁적 리더십과 자기효능감이 조직 성과에 영향을 미치는지 파악하는 것이 목적이다. 특히 성과 변수를 기존 정량적, 재무적 성과가 아닌 조직 차원의 정성적 성과로 두고 기존과 다른 기업의 존립 목적에 영향을 미치는 원인 변수를 파악해 하였다. 또한 최근 강조되는 기업가정신이 변혁적 리더십 및 자기효능감과 성과와의 관계에서 매개역할을 하는지에 대한 분석하는 등 기업가정신의 역할을 확인해 보았다. 조직의 리더 247명을 대상으로 그들이 지닌 변혁적 리더십과 자기효능감 그리고 기업가정신에 대해 설문을 받았다. 분석방법으로는 SPSS를 활용하여 기술통계 분석과 신뢰성 분석을 실시하였고, AMOS 프로그램을 이용하여 확인적 요인분석 및 경로분석을 실시하였다. 또한 Hayes' Process Macro를 활용하여 매개효과 분석을 실시하였다. 연구 결과 변혁적 리더십의 3요인(이상적 영향력, 영감적 동기부여, 개별적 배려)는 조직 차원의 정성적 성과에 유의미한 영향을 미친 반면, 지적 자극과 정성적 성과와의 연관성은 확인되지 못했다. 한편 자기효능감은 정성적 성공에 영향을 미쳤지만 기업가정신의 매개효과는 나타나지 않았다. 이로써 자기효능감은 다른 영향요인 보다 정성적 성공과 깊은 연관성 있은 것으로 확인되었다. 한편 변혁적 리더십과 기업가정신의 직접적인 관계에서 개별적 배려만이 검증되지 않았다. 본 연구를 통해 변혁적 리더십의 4가지 구성개념의 도메인을 살펴볼 수 있었다. 먼저 지적 자극과 정성적 성과의 연관성이 드러나지 않음으로써 지적 자극은 다른 변혁적 리더십의 변수와 구분되는 것으로 이해될 수 있다. 또한 변혁적 리더십과 기업가정신과의 관계에서 개별적 배려는 그 유의성이 나오지 않기에 혁신, 진취, 자율, 위험 감수 등으로 이해되는 기업가정신과의 차이를 확인할 수 있었다.
