This study analyzed the effects of justice of church organization on commitment to church organization of saints as members of church. Also, organizational cynicism was examined as a path to explain the relationship between independent variable of justice of church organization and dependent variable of commitment to church organization. Based on such analysis, this study aimed to find out actual mediating effects of organizational cynicism in the relationship between justice of church organization and commitment to church organization. The results of this study are as follows. First, the effects of perceived justice of church organization on commitment of saints to church organization were examined according to . As a result, distributive justice, procedural justice and interactional justice showed positive (+) effects on commitment to church organization. was supported. Second, the effects of perceived justice of church organization on cynicism of church organization were examined according to . Distributive justice and interactional justice, sub factors of justice of church organization, were found to have negative (-) effects on distrust in pastor and indifference about church organization, which are sub factors of organizational cynicism. However, procedural justice did not show significant effects. was partially accepted. Third, the effects of cynicism of church organization on commitment of saints to church organization were examined according to . Both distrust in pastor and indifference about organization had negative (-) effects on commitment to church organization. was supported. Lastly based on , organizational cynicism of saints was examined to verify whether it plays a mediating role in the relationship between justice of church organization and commitment to church organization. The result showed that both 'distrust in pastor' and 'indifference about church organization', sub factors of cynicism of church organization, had indirect mediating effects on the process in which justice of church organization (distributive, procedural and interactional) affects commitment to church organization. Thus, was supported.

본 연구는 교회조직공정성이 교회구성원인 성도들의 교회조직몰입에 어떠한 영향을 미치는지를 분석해 보았다. 그리고 교회조직공정성이라는 독립변수와 교회조직몰입이라는 종속변수의 관계를 설명할 수 있는 한 경로로서 조직냉소주의를 살펴보았다. 이러한 분석을 통해 본 연구는 교회조직공정성과 교회조직몰입의 관계에 있어 조직냉소주의의 매개효과가 과연 교회현장에서 실제적으로 어떻게 기능하고 있는지 살펴보고자 하였다. 본 연구의 분석결과는 다음과 같다. 첫째, <가설 1>에 따른 분석의 결과로서, 성도들이 인식하는 교회조직공정성이 성도들의 교회조직몰입에 미치는 영향의 관계를 살펴보았다. 연구결과 분배공정성, 절차공정성, 상호작용공정성이 모두 교회조직몰입에 정(+)의 영향을 미치는 것으로 나타났다. 이로써 <가설 1>은 지지되었다. 둘째, <가설 2>에 따른 분석의 결과로서, 성도들의 교회조직공정성 인식이 교회조직냉소주의에 미치는 영향의 관계를 살펴보았다. 연구결과 교회조직공정성의 하위요인인 분배공정성과 상호작용공정성이 교회조직냉소주의의 하위요인인 목회자에 대한 불신과 교회조직 무관심에 부(-)의 영향을 미치는 것으로 나타났다. 그러나 절차공정성은 모두 영향을 미치지 못하는 것으로 나타났다. 이로써 <가설 2>는 부분채택 되었다. 셋째, <가설 3>에 대한 분석의 결과로서, 교회조직냉소주의가 성도들의 교회조직몰입에 미치는 영향의 관계를 살펴보았다. 연구결과 목회자불신, 조직무관심 모두 교회조직몰입에 부(-)의 영향을 미치는 것으로 나타났다. 이로써 <가설 3>은 지지되었다. 마지막으로 <가설 4>에 대한 분석의 결과로서, 성도들이 지니는 교회조직냉소주의가 교회조직공정성과 교회조직몰입 사이의 관계에서 매개적 역할을 하는지 살펴보았다. 연구결과 교회조직냉소주의의 하위요인인 ‘목회자에 대한 불신’과 ‘교회조직에 대한 무관심’ 모두 교회조직공정성(분배, 절차, 상호작용)이 교회조직몰입에 영향을 미치는 과정에서 간접매개효과가 있는 것으로 나타났다. 이로써 <가설 4>는 지지되었다.
