The purpose of this study is to analyze how servant and transformational leadership
affect on the social workers at Christian social welfare facilities - how servant and transformational leadership affect on their organizational commitment and on their job satisfaction, in order to find out how to increase their job satisfaction.
SPSS 12.0 and AMOS 7.0 were used to analyze the data by conducting frequency analysis, Cronbach's alpha test, Confirmatory Factor Analysis, Pearson's Correlation Analysis, and Structural Equation Modeling. As a result, transformational leadership turned out to affect on organizational commitment and also on job satisfaction. This shows that transformational leadership is effective for increasing the job satisfaction
of social workers at Christian social welfare facilities and the effectiveness can be improved once organizational commitment is achieved. So strategies for enhancing transformational leadership and organizational commitment need to be developed.

본 연구는 기독교 소속 사회복지시설 종사자들의 직무만족을 높이는 방안을 모색하기 위해 구조방정식을 사용하여 서번트 리더십과 변혁적 리더십이 직무만족에 어떻게 영향을 미치는지, 서번트 리더십과 변혁적 리더십이 조직몰입의 매개효과를 통해 직무만족에 어떻게 영향을 미치는지를 분석하였다.
분석을 위해 SPSS 12.0과 AMOS 7.0을 활용하여 빈도분석, Cronbach α 검증, 확인적 요인분석, 피어슨의 상관분석, 구조방정식을 실시하였다. 그 결과 변혁적 리더십이 조직몰입에 영향을 미쳐 직무만족에 영향을 주는 간접효과를 나타냈다.
이러한 연구결과를 토대로 기독교 소속 사회복지시설 종사자들의 직무만족을 높이는 데 변혁적 리더십이 효과적이며, 조직몰입을 할 수 있는 방안을 모색한다면 효과를 나타낼 수 있기 때문에 변혁적 리더십과 조직몰입을 향상시킬 수 있는 전략을 세워야 함을 제시하였다.
