The purpose of this study is to analyze the factors having impacts on the elementary school-based in-service education, to identify the differences in the factors related to the school-based in-service education recognized by the elementary school teachers according to the individual background, and to examine the impacts of those factors on the performance of the school-based in-service education. Summary of result represented in this study is as follows. First, in the results of exploratory factor analysis on the factors having impacts on the performance of school-based in-service education, the 4 sub-level factors were extracted: "school-based in-service education program and environment", "leaner's characteristics", "teacher's characteristics", and "learner-teacher interaction". Second, in the results of analysis on the difference in the recognition on the influencing factors of school-based in-service education and performance factors according to individual background, the statistically significant differences were found in the recognition on sub-level factors of the school-based in-service education program and environment, learner's characteristics, teacher's characteristics according to the age, career, ranks of the teacher (p<.05). Third, in the results analyzed the impacts of the influencing factor of school-based in-service education on the self training performance, the sub-level factors of the school training program and environment, the learner's characteristic, the teacher's characteristics, and the learner-teacher interaction, which are the independent variables, accounted for 75% of the training performance. Understanding the factors having impacts on the performance of the school-based in-service education can help the development and management of much useful training programs in schools, and the school-based in-service education must be planned and managed considering it.

이 연구는 초등학교 자체연수의 운영 및 성과에 영향을 미치는 요인들을 분석하고 초등 학교 교사들이 인식하는 자체연수의 관련 요인들이 개인적 배경에 따라 각각 어떠한 차이가 있는지를 밝히며 마지막으로 자체연수의 운영 요인들이 자체연수의 성과에 어떠한 영향을 미 치는가를 알아보는 데에 그 목적이 있다. 이를 위하여 광주와 전라남도 지역에 근무하는 교 사 300명을 대상으로 설문조사를 실시하여 분석하였다. 연구에서 나타난 결과를 요약하면 다 음과 같다. 첫째, 자체연수의 운영에 영향을 미치는 요인들을 탐색적 요인분석으로 분석한 결 과 ‘학교의 연수 프로그램 및 환경’ 요인, ‘학습자 특성’ 요인, ‘강사 특성’ 요인, ‘학습자-강사 의 상호작용’ 요인 등 4개의 요인이 추출되었다. 둘째, 개인적 배경에 따른 자체연수의 운영 요인과 성과에 대한 인식 차이를 분석한 결과, 연령, 경력, 직급에 따라서 학교의 연수 프로 그램 및 환경, 학습자 특성, 강사 특성 요인에 대한 인식에서 통계적으로 유의한 차이가 나타 났다. 셋째, 자체연수 운영 요인이 자체연수 성과에 미치는 영향력에 대한 분석에서는 ‘학교 의 연수 프로그램 및 환경’ 요인, ‘학습자 특성’ 요인, ‘강사 특성’ 요인 순으로 연수 성과에 정 적인 영향을 미치는 것으로 나타났다. 학교 자체연수의 운영에 영향을 미치는 요인들을 이해 하는 것은 일선 학교에서 보다 유익한 자체연수 프로그램의 개발 및 운영에 도움이 될 수 있 을 것이며, 이를 고려하여 자체연수를 계획․운영할 필요가 있다.
