This study was designed to come up with a theoretical basis to help effective human resource management of nursing organization in the clinical nursing workplace by drawing the factors of nursing practice in clinical nurses through the importance and performance analysis(IPA). Generally, factors such as clinical nursing and therapeutic job, and nursing record management and human resource management as test results confirmation, order input, and distinct nursing of blood transfusion and injection are items that demand gradual improvement in retention and improvement factors, as this study has found. It was proven that the focused retention and improvement in nursing practice factors of clinical nurses in hospital organization according to these items could maximize the importance and performance through the nursing practice. Consequently, it is expected that the organizational goal will be accomplished by improving job competency of clinical nurses through innovative management of human resources as hospital's internal capability, as well as interactive communication, negotiation system and teamwork of nursing, to come up with factors that can eventually improve the nursing practice. Especially, on the basis of this study in terms of the practical nursing, factors of organizational level should be more improved for policy approach to job performance factors in the existing individual and organizational levels.

본 연구는 임상간호사의 간호직무 수행요인에 대한 중요도와 성취도 요인을 도출하여 임상간호 실무 현장에서 간호조직의 효과적인 인력관리를 할 수 있도록 도와주는 이론적 근거를 제안하는데 목적을 갖고 연구하였다. 연구결과 전체적으로 간호고유 업무로서 간호와 치료적 업무 및 간호기록 관리, 검사결과 확인, 처방입력, 수혈투약 업무 및 인력관리 업무요인이 유지 강화 요인과 점진적 개선이 요구되는 항목으로 나타났다. 이는 이들 항목에 대한 조직 내 임상간호사의 직무수행이 원활히 진행할 수 있도록 중점 유지 강화될 때 간호직무수행을 통한 중요도와 성취도를 극대화 시킬 수 있음을 실증해 주었다. 따라서 병원 조직내부의 역량증대를 위해 인적자원의 혁신적 관리를 통해 임상간호사의 직무역량을 강화시키고 간호직무에 대한 상호커뮤니케이션과 협의체계 강화와 팀워크를 높여서 궁극적으로 간호직무수행을 향상시킬 수 있는 조직의 목표달성을 기대할 수 있음을 시사해 주었다. 따라서, 임상간호실무 측면에서 본 연구 결과를 기초로 기존의 개인적 차원뿐만 아니라 조직차원에서의 직무수행요인들에 대한 정책적 접근을 위하여 조직수준의 관점에서 보다 관심을 갖고 중점 보완되어야 할 것이다.
