The current study aimed at examining factors affecting social workers’ job involvement, and investigating what regulatory effect spiritual wellbeing has in the relations between job stress factors and job involvement. The survey was conducted with 163 Christian social workers using 38 organizations affiliated with Korea Association of Christian Social Welfare Centers, which are located in the Seoul·Gyeongin district. As a result of examining the factors affecting social workers’job involvement, it was found that in the subordinate levels of job stress negative effects are exerted on job involvement in order of role ambiguity, role conflict, and role overload. In addition, as a result of analyzing a regulatory effect between role factors of job stress by subordinate levels and job involvement, it was observed that there was a significant regulatory effect of spiritual well-being on role overload and role conflict factors and job involvement. The findings of the present study are meaningful in that it showed a possibility to apply spiritual well-being as an internal coping resource to social workers in the practice field of Christian social welfare, and they indicate it is necessary to approach in the practice field from a holistic perspective.

본 연구는 사회복지사의 직무몰입에 영향을 미치는 요인을 살펴보고, 영적안녕감이 직무스트레스 역할 요인과 직무몰입과의 관계에서 어떠한 조절효과를 나타내는지 살펴보고자 하였다. 서울과 경인지역에 소재한 한국기독교사회복지관협회 소속 38개 기관을 이용하고 있는 기독교인 사회복지사 156명을 대상
으로 연구하였다. 사회복지사의 직무몰입에 미치는 영향요인을 살펴본 결과, 직무스트레스의 하위차원에서는 역할모호성, 역할갈등, 역할과다 모두 직무몰입에 부적인 영향을 미치는 것으로 나타났다. 또한 직무스트레스의 하위차원별 역할요인과 직무몰입 간에 조절효과를 분석한 결과, 역할과다와 역할갈등 요인과 직무몰입 간에 영적안녕감의 조절효과가 유의미하게 나타났다. 본 연구의 결과는 사회복지 실천현장에서 기독교인 사회복지사들에게 내적대처자원으로서 영적안녕감을 적용해볼 수 있는 가능성을 보여주었다는 점과 실천현장에서 전인적 차원에서의 접근이 필요함을 시사해 준다.
