This study was conducted to verify whether or not care givers' job stress has any negative influence on their job satisfaction on the condition that they are whole-heartedly devoted to their job. In order to get basic research data, care givers aged 30 and above who work at nursing homes for the elderly located in South Jeolla Province were asked to give their answers to the questions listed on questionnaires from Jan. 3 till Feb. 18, 2011. A total of two hundred questionnaires were analyzed. In order to find out whether or not their whole-hearted devotion to their jobs has any influence on their job satisfaction, SPSS 12,0 was used to put the collected two hundred questionnaires into multiple regression analysis. The result of this analysis confirmed that their whole-hearted devotion to their jobs has positive influence on their job satisfaction. In order to achieve the purpose of this study, Sobel test was also applied to verify if their devoted attitude toward their jobs has any mediating effect on their job satisfaction , the result of which showed that it has statistical significance. Based on these findings, this study is designed to show ways to develop various programs that can enhance their job satisfaction while reducing their job stress and how to put the programs into practice, and it is believed that this new and innovative method will help them carry out their duties more devotedly and whole-heartedly.

본 연구는 요양보호사의 직무스트레스가 직무만족도에 미치는 영향에 있어서 조직몰입의 매개효과를 검증하기 위해 실시되었다. 이를 위해 2011년 1월 3일부터 2월 18일까지 전라남도에 있는 노인요양시설에 근무하고 있는 30세 이상 요양보호사를 대상으로 설문한 자료 총 200부를 분석에 사용하였다. 매개효과 검증을 위해 SPSS 12.0을 이용해서 다중회귀분석을 한 결과, 요양보호사의 직무스트레스는 조직몰입을 통해서 직무만족도에 긍정적인 영향을 미치고 있는 것으로 확인하였다. 또한 연구의 목적을 달성하기 위해 Sobel test를 적용하여 매개효과를 검증한 결과 통계적 유의성이 검증되었다. 이와 같은 연구결과를 바탕으로 요양보호사의 조직몰입을 높이기 위해서 직무스트레스를 감소시키고 직무만족도를 향상시킬 수 있는 다양한 프로그램 개발과 사회복지실천방안을 제시하고자 한다.
