This research is aimed at identifying the following three subjects targeted for the resident enterprises in private business incubator center. 1. Investigating the inter-correlation between the quality of leader(business incubator center)-member(follower, resident enterprise) exchange, LMX and outcome variables such as job satisfaction, organization commitment and deviation intention. 2. Identifying the inter-correlation impact of the outcome variables of the quality of LMX such as job satisfaction, organization commitment and the inter-correlation impact of the quality of LMX and deviation intention defined as the secondary dependent variable. 3. Figuring out the relations between the center of business incubator and resident enterprises that was not tried in Korea yet by the vertical system applied with headquarter and locations of franchise system and applying the LMX theory for the first time to understand the correlation with the organization. Under hypothesis based on precedent research, I conducted the actual proof analysis targeted for 20 private business incubator centers and the resident enterprises (n=163). As a result of formal model analysis, it was identified that the quality of LMX demonstrated the positive effect toward job satisfaction and organization commitment and the official satisfaction which is outcome variable gave the significant influence on the organization commitment. The deviation intention was influenced by organization commitment. but, it was more likely that path coefficient value was higher when job satisfaction influenced the deviation intention, the secondary dependent variable significantly by the medium of organization commitment In addition, it was investigated that the quality of LMX did not show the significant impact directly on the deviation intention.

본 연구는 창업보육센터의 입주업체들을 대상으로 첫째, 리더(보육센터본부)-팔로워(입주업체) 간 교환관계(Leader-Member Exchange: LMX)의 질이 결과변수인 직무만족, 조직몰입, 이탈의도 에 어떠한 상호 연관성을 갖는지를 규명하는 것, 둘째, LMX 질의 결과변수인 직무만족, 조직몰 입 상호간 인과관계와 이탈의도를 포함한 결과변수들 상호간의 영향관계, 그리고 LMX의 질과 2 차 종속변수로 선정한 이탈의도 상호간의 영향관계에 대해 실증하는 것을 목표로 하고 있다. 셋째, 아직까지 국내에서 시도된바 없는 창업보육센터 본부와 입주업체간의 관계를 프랜차이즈 시스템의 본사와 가맹점의 관계에서 응용한 수직적 시스템으로 파악하여, LMX이론을 처음으로 적용함으로써 조직성과와의 연관성을 파악해보고자 시도했다. 선행연구를 토대로 한 가설설정 하에서 20개 센터와 입주업체(n=163)들 대상으로 실증분석 처 리하였다. 구조방정식모형 분석결과, LMX의 질은 직무만족과 조직몰입에 유의한 효과를 갖는 것으로 나 타났고, 결과변수인 직무만족은 조직몰입에 유의한 영향을 주는 것으로 나타났으며, 이탈의도는 직무만족과 조직몰입에 의해 각각 영향을 받지만, 직무만족이 조직몰입을 매개로 2차 종속변수 인 이탈의도에 유의한 영향을 미치는 경우가 영향력이 더 큰 것으로 확인되었다. 또한 LMX의 질 은 직접적으로 이탈의도에 유의한 영향를 미치지 않는 것으로 나타났다.
