The purpose of this study was to analyze the structural relation among such variables as insurance sales managers' leadership and educational competency, and solicitors' self-efficacy and job satisfaction in relation to the organizational commitment for the solicitors' education of non-life insurance company.
The major findings of this study were as follows: First, it was found that insurance sales managers' leadership and educational competency have a direct effect on solicitors' self-efficacy in non-life insurance company.
Second, insurance sales managers' leadership and educational competency were found to affect solicitors' job satisfaction directly and indirectly, and solicitors' self-efficacy was found to affect solicitors' job satisfaction directly in non-life insurance company.
Third, it was found that insurance sales managers' leadership doesn't have a direct effect on solicitors' organizational commitment to non-life insurance company but that it had an indirect effect on solicitors' organizational commitment.
Based on these findings, some suggestions and implications for the future study have been discussed.

본 연구는 손해보험회사의 보험설계사 교육을 위한 조직몰입 관련 변인들에 있어 영업소장의 리더십 및 교육역량, 보험설계사의 자기효능감과 직무만족이 보험설계사의 조직몰입에영향을 미치는가에 대한 연구모델을 구축하고 구조방정식을 이용하여 구조관계를 분석하는데 있다.
본 연구의 주요 결과는 첫째, 영업소장의 리더십과 교육역량은 보험설계사의 자기효능감에 모두 직접효과가 있는 것으로 나타났다. 둘째, 영업소장의 리더십과 교육역량은 모두 보험설계사의 직무만족에 직；간접효과가 있고, 보험설계사의 자기효능감은 보험설계사의 직무만족에 직접효과가 있는 것으로 나타났다. 셋째, 영업소장의 리더십은 조직몰입에 직접효과는 나타나지 않았고 간접효과만 있는 것으로 나타났다. 영업소장의 교육역량과 보험설계사의 자기효능감은 모두 보험설계사의 조직몰입에 직；간접효과가 있는 것으로 나타났고, 보험설계사의 직무만족은 보험설계사의 조직몰입에 직접효과가 있음이 확인되었다.
