Recent scholars agree on that traditional career theories and career models fail to capture women's career because women tend to develop different career patterns and women's careers involve different focus and issues. Career success is also a challengeable term by the decline of traditional hierarchical employment structure and discourses of career success are divided into two distinctive dimensions: objective and subjective. This study aims to identify what meanings women bring regarding their career success when they recall their career experiences. In-depth interviews with 12 women in male-dominant occupations revealed four themes about their meaning of career success; happiness, accomplishment and commitment, independence, and balance. Descriptions of each theme related to participants' experiences are provided and discussions include how the findings of this study can be interpreted with relation to other literature. Suggestions for adult learning, especially for career education and training, are offered finally.

여성 경력 개발에 대한 많은 이론들은 전통적인 경력 이론들이 남성중심의 경력 개념이나 경력 단계에 중심을 두고 있으며, 여성들의 경력을 설명하는 데 부족하다는 것이 동의하고 있다. 전통적 경력 이론에 함의되었던 경력 성공에 대한 개념 또한 객관적 성공의 지표나 외적 조건에 치중하는 한편, 최근 경력 이론에서는 주관적 개념의 경력 성공이 더 중요해짐을 강조하고 있다.
이 연구에서는 남성중심의 직업에서 도전적인 일들을 수행하고 있는 12명의 여성들에 대한 심층면담을 통하여 자신들의 경력 경험을 기술하게 함으로써, 경력 성공에 대한 의미를 어떻게 구성하고 있는지 근거이론의 방법론에 의하여 질적 연구를 수행하였다. 그 결과 여성들은 자신들의 경력 성공을 크게, 행복감, 성취와 헌신, 독립, 가정과 일의 조화로 간주하고 있다는 것이 나타났다. 각 주제들에 대한 참여자들의 경험이 기술되었으며, 기존 논의와의 관계를 기술하였다. 또한 이 연구 결과, 성인학습에 있어 여성들이 자신들의 경험을 구성하는 것에 더 주목할 필요가 있으며, 경력 주체로서 자신들을 인식하게 되는 학습경험의 제공이 경력개발과 경력학습을 위해 필요함을 제시하였다.
