This study aimed to inform laity's partnership change that occurs through lay equipping process. To do it, the researcher used a quantitative research methodology and the total computed number of responses for statistical analysis was 344. Based on a statistical analysis of the results from the survey questionnaire, this study identified the laity's partnership change, which occurs through lay equipping process in Korean churches. First, laity's partnership (trust, respect, and sense of obligation) with their pastor/church leader was increased through lay equipping process. Second, laity's transformational reciprocity with their pastor/church leader was enhanced through lay equipping process. Third, laity's identity as a minister and their team-interest were strengthened through lay equipping process. Fourth, laity's influence to pastoral leadership was increased through lay equipping process. The research findings indicate that laity's high level of partnership contributes to their high level of ministry participation and performance in the church.

본 논문은 교회 내에서 수동적인 군중으로 남아있는 평신도들이 체계적인 훈련과정을 통해 어떻게 능동적인 평신도 사역자들로 변화되는지를‘리더-멤버 상호교환이론’의 관점에서 분석하고 체계적인 평신도 훈련과정의 효율성 및 중요성을 고찰하는데 그 목적이 있다. 이를 위해서 필자는 평신도 훈련(제자훈련)에 집중하는 한국의 13개 교회, 344명의 평신도들을 대상으로 설문조사를 실시했으며 그 결과를 토대로 평신도 훈련과정에서 실제로 일어나는 평신도들의 변화를 다음과 같이 정리할 수 있었다. 첫째, 목사에 대한 평신도의 신뢰(trust), 존중(respect), 의무감(sense of obligation)이 증가한다. 둘째, 목사에 대한 평신도의 변혁적 관계 (transformational reciprocity)가 강화된다. 셋째, 평신도 사역자로서의 정체성과 팀 의식(team-interest)이 증가한다. 넷째, 목회 리더십에 미치는 평신도의 영향력이 증가한다. 이러한 결과는 평신도의 목회리더십에 대한 파트너십이 훈련과정을 통해 증가하고 있음을 보여주는 것이며 파트너십이 높아질수록 평신도의 사역참여 및 수행능력 또한 높아지고 있음을 보여주는 것이다. 유능한(entrepreneurial) 평신도 사역자는 하루아침에 저절로 나타나는 것이 아니다. 체계화된 일련의 훈련과정을 통과하면서 점진적으로 만들어지는 것이다.
